中文摘要:对IT高科技企业来说,不断创新的产品、技术是企业赖以生存的基础。技术核心人才决定着企业的兴衰成败,对IT企业的发展具有重要作用。随着国内外IT行业竞争、垄断的不断加剧,核心技术和管理水平成为构成企业核心竞争力的关键因素。激励作为人力资源管理的重要工具,已成为企业获取竞争优势的一种战略手段。如何采用有效的激励方法,使员工沿着企业发展的方向成长,如何将员工个人目标与组织目标相结合,对核心员工进行正确有效的激励是企业寻求竞争优势的核心。作者根据自己在M公司对研发类核心员工进行激励的实践,结合在校所学的相关理论和方法,对IT企业研发类核心员工的激励问题进行了较深入的研究。论文首先阐述了研究的背景和意义,分析了国内外激励理论的研究概况,围绕论文选题,阐述了论文研究的主要内容、研究方法及基本框架。其次,在梳理了激励概念、激励基本原则与作用、最新激励理论的基础上,提出了核心员工、研发类核心员工的定义与特点。第三,对M公司研发类核心员工的激励进行了问卷分析,从企业文化、公司战略、绩效、薪酬、工作氛围、个人发展、领导支持等角度,设计了M公司激励因素的调查问卷,对M公司研发类核心员工的满意度进行了调查。进而从工资结构、奖金结构、福利政策、培训、职业发展几个角度分析了M公司研发类核心员工激励现状,提出研发类核心员工激励存在的问题以及原因。第四,结合M公司研发类核心员工满意度调查结果、问题以及原因分析,提出M公司员工激励的优化方案、研发类核心员工激励的原则和激励优化设计方案。第五,提出了实施M公司研发类核心员工激励优化设计的具体策略与实施保障措施。本文注重实践与理论相结合,提出了IT企业对研发类核心员工激励的设计方案与实施措施,希望对同类企业提供借鉴和帮助。 
英文摘要:On IT high-tech enterprises, innovative products, technology is the basis for the survival enterprises. The core technology personnel decisions of an enterprise promote decline success or failure, for IT enterprise development has an important role in. Along with the domestic and foreign competition in IT industry, forestall aggravate continuously, core technology and management level become the enterprise core competitiveness the key factors. Incentive of human resource management as an important tool for enterprises to obtain competitive advantage, has become a strategic tool. How to adopt effective incentive method, make the staff along the direction of enterprise development to grow, how will the staff individual goal and objectives of the organization are combined, the core staff are correct and effective incentive is the enterprise to seek competitive advantage core. Author him basis is in M company on R & D core employees incentive practice, combined with the school of theory and methods, to IT R & D core employees incentive problem is studied. This paper first introduces the research background and the significance, has analyzed the domestic and foreign research of incentive theory overview, around the topic, introduces the main research contents, research methods and basic frame. Secondly, in combing the concept of incentives, incentive function, basic principle and the motivation theory, put forward the core staff, research and development of core staff's definition and characteristics. In third, M company core employee motivation questionnaire analysis, from the corporate culture, corporate strategy, performance, salary, working environment, personal development, leadership support angle, design of M company incentive factors questionnaire, to M company core employee satisfaction survey. Then from the wage structure, the bonus structure, welfare policy, training, occupation development of M company core staff incentive situation, put forward development of core employees incentive problems and causes. In fourth, according to M company core employee satisfaction survey results, problems and reason analysis, proposed M Corporation employees incentive optimization scheme, R & D core employees incentive principle and optimization of incentive scheme. Fifth, put forward to carry out M company R & D core employees incentive to optimize the design of the specific strategies and measures. This article pays attention to the combination of theory and practice, put forward IT enterprise core employees incentive to R & D design scheme and implementation measures, hoping to provide reference and help to the enterprises of the same kind.
