中文摘要: | 随着我国经济的快速发展和基础建设的提速,施工企业数目和规模急速扩张,竞争也日益激烈。企业无论采取创新策略,还是科技兴企策略,最终都是人在起主导作用。人才是企业的“第一资源”,因此如何吸引人才、培养人才、管理人才、留住人才,已经成为建筑施工企业提高持续竞争力的重要课题。青岛一建集团有限公司是全国500强企业,也是一家集建筑施工、钢结构制安、工程滑模、装饰装潢、房地产开发、机具租赁、建材检测、设计咨询及国际工程承包与劳务合作为一体的综合性大型施工企业。一个如此庞大的队伍,做好人力资源的管理更显重要。由于施工行业的特殊性,人力资源管理的难度比较大。目前青岛一建集团有限公司存在着一些人力管理的弊端:人才流失、人力资源浪费、人力潜能未得到有效发挥、高级管理人才缺乏等。这些问题若不妥善解决,将会影响企业员工的工作效率、工作积极性、就业稳定性,从而造成人员的大幅流动,甚至是中流砥柱的缺失,制约企业向更高层次发展。所以优化我青岛一建集团的人力资源的管理体系显得非常重要。笔者经过多年的施工管理工作经历,总结了许多经验教训,又通过多方调查分析写下本文。本文指出了我公司内部人力管理的一些问题并分析原因、说明利害、制定切实可行的优化方针,包括科学招聘、理性用人,薪酬管理,优化激励机制,建立“以人为本”的企业文化,强化培训图长远发展,实施员工职业生涯管理,合理考核绩效。期望通过人力资源的优化管理,改变企业的现状,进而推动企业的快速发展。 | |
英文摘要: | With the speed of China's rapid economic development and infrastructure raising, the numbers and the scale of construction enterprises also increase.the competition is increasingly fierce. The enterprise adopts whether innovation strategies or science and technology strategies, ultimately depends on the roles.The talents are the "NO.1 resources"of the enterprise,so how to attract talents,retain talents,employ personnel reasonably , train personnel , has been become an important issue for construction enterprises to improve sustained competitiveness. Qingdao NO.1 Construction Group is a national top 500 enterprise, and a collection of building construction, steel manufacture and installation, engineering, sliding mode, decoration, real estate development, equipment leasing, construction materials testing, design consulting and international project contracting and labor cooperation .It is a comprehensive large-scale construction. It is more important to make a good human management in such a large team. Because of the particularity of the construction industry, the human resources management is difficult. At present ,there are some manpower management malpractices in construction enterprises,such as brain drain,a waste of human resources, human potentialis not effectively, a lack of senior manager. If these problems are not properly solved , they will influence the enterprise staff's work efficiency and work enthusiasm, employment stability, which caused the personnel of a flow, even cause the lack of a mainstay, restricting enterprise to a higher level. So builting a group of Qingdao optimization of human resources management system is very important. By engaging in construction management work for many years,I summarized the experience and lessons learned from work ,investigated and wrote this article. This article made a intensive study on the construction industry, human resources management, analyze the reasons from the material and spiritual aspects, Including science recruitment, rational employing, compensation management, optimize the incentive mechanism, establish a "people-oriented" enterprise culture, strengthen training figure long-term development, implement staff career management, reasonable evaluation of performance. Expectations of human resources management through optimization, change the present situation of the enterprises, and to promote the rapid development of the enterprise. | |
