中文摘要:全球经济一体化的发展趋势,目前的层级组织结构已经很难适应激烈的市场竞争环境。特别是高新技术企业面临着更加激烈的国内、国际竞争。我国的高新技术企业要想获得生产发展,进行企业组织结构的调整与变革是势在必行的。从本质上来说,项目导向型组织是革新的一种形式,它会根据每一个项目和主要客户的需求创造并再创造的新组织结构。论文以YH高新技术企业为背景,研究我国现阶段高新技术企业组织结构的变革问题,探索组织结构变革模式,旨在指导实际工作者经营发展高新技术企业。主要进行了以下研究。首先,通过大量的文献阅读和分析,学习了解当前企业组织管理的核心理论,并对项目导向型组织的理论和实践发展情况及趋势进行深入的了解分析,为后续研究奠定明确方向。其次,对YH高新技术企业的发展情况进行了解,深入分析其所面临的问题,特别是组织建设方面的问题。并结合这些问题分析YH公司构建项目导向型组织的必要性和可行性。其三,结合YH公司的实际情况,确立组织变革的目标及原则。在目标指导下,遵循这些原则,设计出YH公司项目导向型组织的架构,确定出合理的部门设置及其之间关系,并分析研究组织变革的实施过程与变革内容。其四,对YH公司项目导向型组织的建设与开发问题进行了研究,主要是重点部门与岗位的建设,绩效管理与激励机制,知识管理等方面的内容,提出了具体的解决方案。最后,对整个研究进行了总结,分析了不足之处,探讨了下一步的研究方向。 
英文摘要:Under the development trend of global economic integration, the current multi-level organizational structure has been difficult to adapt to the fierce market competition environment. In particular, high-tech enterprises are facing more intense domestic and international competition. In china, in order to obtain the development the high-tech enterprises must adjust and change the organizational structure of enterprises. In essence, the project-oriented organization is a new form for innovation, it will create and re-creation, and is a new organizational structure based on each project and customer needs. The thesis takes the YH high-tech enterprises as the research object, it would research the organizational structure of the high-tech enterprise in our country to explore the organizational structure change model, it is in order to guide practitioners engaged in the development of high-tech enterprises. Mainly study as following. First of all, by reading and analyzing the large body of literature, it could learn about the core theory of the business organization and management, it has been to research the project-oriented organization theory and practice of development and trends in-depth understanding of the analysis, to lay a clear direction for future research. Secondly, it has been done to analyze the development history and development problem in the YH high-tech enterprises, especially in the aspects of organization building. The analysis of the necessity and feasibility of YH to built project-oriented organization is thought about. Thirdly, combining the YH company's actual situation, establish the objectives and principles of organizational change. Design the architecture of the YH company project-oriented organizations, to determine a reasonable set of departments and the relationship between the target under the guidance of these principles, and to analyze the implementation process of organizational change and change content. Fourthly, construction and development issues on the YH company project-oriented organizations studied, the main building of key departments and positions, performance management and incentive mechanisms, and knowledge management aspects of the proposed concrete solutions. At the end of the thesis, the entire study is summarized inadequacies discussed future research directions.
