| 中文摘要: | 随着全球竞争日益加剧、技术革新速度不断加快,企业需要大力倡导组织学习,持续地进行创新和变革,而角色外行为决定着组织的灵活性和创新性,是组织效能的关键。作为消极的角色外行为,员工沉默行为虽然对组织也有避免冲突和内耗、保证组织和谐稳定等积极影响,但是总体来看对组织的负面影响更大。在组织方面,员工沉默行为限制了组织内部信息的自然流动,降低组织决策时信息的全面性和客观性,增加了组织决策的风险;员工选择沉默行为,隐瞒了多元化的信息和有分歧的观点会严重影响组织学习过程,降低了员工间知识、经验的良性流动,减少创新的机会;员工会因为种种原因隐瞒或粉饰组织相关的负面消息,减弱了组织的纠错能力,容易形成消极的组织惯性,容易导致组织变革达不到预期效果甚至失败。员工个体方面,员工沉默行为会使员工感到不受重视、 感受到的组织支持较少,真实想法与行为的选择存在冲突,导致较低的满意度,形成消极懈怠、心理压力增大、组织承诺降低甚至出现离职倾向,因此有必要对员工沉默行为的影响因素进行深入分析。本研究通过梳理员工沉默行为的相关文献研究,深入了解这一研究领域的发展,明确员工沉默行为的定义、维度、动机、影响因素及对组织的影响,并运用理性行为理论构建员工沉默行为影响因素的分析模型,从社会交换和中国人“关系”导向的角度选取验证变量,并通过分析各变量与员工沉默行为之间的关系提出研究假设,探索控制变量、组织支持感、领导成员交换、组织政治知觉及中国人中庸思维模式等变量对员工沉默行为的影响及相互间的影响关系,通过问卷调查等实证方法,通过统计软件SPSS15.0对回收的数据进行实证分析,实证结果较好的验证了研究假设,通过对研究结果进行分析,对企业实践提出了针对性的合理化建议,以有效的减少员工沉默行为,促进组织的创新与变革。 | |
| 英文摘要: | With the increasing global competition and the accelerating pace of technological innovation, companies need to vigorously promote organizational learning, continuous innovation and change. And extra-role behavior determines organizational flexibility and innovation, which Is the key to organizational effectiveness. As a negative role behavior, employee silence behavior can avoid conflict and friction, and can guarantee harmony and stability in the organization. However, overall, the negative impact of employee silence is greater than the positive impact. In terms of organization, employee silence behavior limits the natural flow of information within the organization, reduces the comprehensiveness and objectivity of the information in organizational decision-making and reduces the opportunities for innovation. Therefore, it is necessary to in-depth analysis on the factors affecting employee silence behavior. After focusing on business management practices and review the relevant theoretical research, this research determines the employee silence behavior as the main object. Then this research confirm the definition, dimensions, motivation, impact factors and impact on the organization of employee silence behavior, and build an analysis model of the impact factors of employee silence behavior, and explore the control variables, perceived organizational support, leadership member exchange, perceived organizational policy and the Chinese Golden Mean mode of thinking and other variables on employee silence behavior. After using statistical software SPSS15.0 to analyse the data, the research gets good results which verify the hypothesis and propose targeted rationalization proposals of business practices, to effectively reduce employee silence behavior, promoting the organization's innovation and change. | |
