| 中文摘要: | 工作和家庭是个体生活中最主要的两个活动领域。随着社会的发展和全球经济环境的变化,与工作、家庭相关的社会结构、劳动力市场结构、家庭形态以及人们有关工作和家庭关系的价值观念都发生了很大的变化。这些变化导致了现代企业员工在处理自身工作和家庭关系的过程中面临了诸多困难,进而导致了员工的工作和家庭之间的矛盾越来越明显。工作-家庭冲突不仅影响了员工个人的身心健康、生活质量以及主观幸福观,而且对组织的绩效、竞争力以及组织与员工关系带来了负面的影响。此外,随着知识经济时代的到来,越来越多的企业开始意识到知识型员工已经成为企业的核心人力资源。与非知识型员工相比,知识型员工拥有自身的某种特殊性,主要体现在成长环境、性格特质、心理需求、思维方式、工作方式以及价值观念等方面。而知识型员工的这些特征很可能会给他们带来更为严重的工作-家庭冲突,不仅使他们在处理工作和家庭关系的过程中面对更多的挑战,而且也给企业带来了很多负面的影响。在这种情境下,企业管理者应该考虑制定相关的工作-家庭支持策略来帮助知识型员工减少工作-家庭冲突,使他们达到工作-家庭平衡或工作-家庭促进状态,最终能为企业创造更多的财富。本研究在回顾工作-家庭关系的研究基础上,主要以知识型员工这一特殊群体为研究对象,探讨他们的3种工作-家庭关系,即工作-家庭冲突、工作-家庭平衡、工作-家庭促进。同时,本研究主要从企业的角度出发,研究企业在知识型员工处理自身工作-家庭关系的过程中所扮演的角色,分析企业的工作-家庭支持对知识型员工工作-家庭关系(包括工作-家庭冲突、工作-家庭平衡、工作-家庭促进)结果变量的影响,最终设计出企业知识型员工工作-家庭支持模式。 | |
| 英文摘要: | Work and family is the two most important fields of individuals. With the development of social urbanization, industrialization and marketization and the big changes of economic environment, social background, family structure, working style and people's values concerning the relationships between work and family are converted to very different way. Those changes make the modern workers be difficult to coordinate their work and family relationship well, leading to the contradiction between their work and family. And this work-family conflict not only affects the employees’ personal health, their life quality, and subjective happiness, but also has a negative influence on the performance and competitiveness of the organization. In addition, with the arrival of knowledge-based economy and society, knowledge workers have become productive forces, competitiveness, and the key to economic growth of organization. Compared with the other kinds of workers, the knowledge workers’ character, psychological demand, values and working ways has a lot of particularity. And those specialties are likely to bring them more serious work-family conflict, not only make them face much more challenges in dealing with their work and family relations, but also brings the enterprise a lot of negative effects. In this situation, the enterprise managers should consider making a related work-family support strategy to help the knowledge workers to reduce their work-family conflict, achieving work-family balance or work-family facilitation, which can also help the enterprise itself to create much more wealth it expected. This study reviews the researches of knowledge workers and work-family relationship and mainly studies on the group of knowledge workers, discussing the three types of knowledge workers’ work-family relations (work-family conflict, work-family balance and work-family facilitation). Moreover, this study reveals the significant role of the enterprise, and researches on the effects of the enterprise’s formal and informal work-family support strategies on reducing the knowledge workers’ work-family conflict and improving the work-family facilitation. In the end, this study designs the knowledge workers’ work-family support mode of the enterprise. | |
