| 中文摘要: | 图书馆馆长作为图书馆这一专业化组织的核心领导,在图书馆中的作用是至关重要的。他们负责着图书馆日常事务的管理,图书馆服务的开展和图书馆发展计划与策略的制定。素质过硬的馆长是图书馆实现高效运行、提供优质服务、满足广大读者需求的保障,是图书馆形成强大的组织凝聚力、实现职能与使命的必要条件。然而,现实的情况却是,由于选拔制度的不完善、人力资源管理的不合理,致使一些不适合的人走上了图书馆馆长的岗位,导致部分馆长的才能没有得到充分的发挥,甚至造成了一些优秀馆长的流失。 因此,本研究以图书馆馆长的胜任力特征为研究对象,利用《图书馆员自我评价调查问卷》收集到了我国252位图书馆馆长的胜任力特征的数据。通过主成分因子分析的方法,得到了我国图书馆馆长的胜任力特征的结构:馆长的胜任力特征由三部分组成,即能力、专业素质和人格特质;其中,能力包括执行与问题解决能力、计划统筹能力、协调决策能力、沟通能力、人际关系能力;专业素质包括学术科研能力、专业知识技能、创新意识、服务意识和能力;人格特质则指自我价值感、意志力、时间管理能力、抗挫折干扰能力、情绪管理能力、规则感和秩序感。 在胜任力特征的三个方面中,我国图书馆馆长的能力的得分最高,其次是人格特质,再次是专业素质。这说明我国图书馆馆长拥有良好的管理素质、较高的人格素养水平,但是专业素质水平却相对的有些低。这与专业化教育和职业准入制度的缺失是密不可分的。研究还发现,年龄、职称、受教育程度、进馆年限、婚姻状况、子女数量、所在地区、馆类型、健康状况都是在不同程度、不同层面上对馆长的胜任力水平构成了显著影响;人格特质不仅是胜任力特征的一个重要方面,同时也是对胜任力特征的其他两个方面构成重要影响的因素。 以研究结论为依据,认为必须完善馆长的选拔制度,在选拔过程中必须全面考量馆长的能力、素质和人格特质,尤其要加强对馆长专业素质的考察。必须改变馆长人力资源管理与建设的策略,注重对馆长能力的挖掘与培养,注重对馆长专业素质水平的提升,注重对馆长人格的塑造和完善。 | |
| 英文摘要: | The library curators are the core roles of the library which is a professional career. They take responsibilities for the daily work. They promote the spread of service. They lead the library to make plans and developing strategies. They are the precondition and foundation of the libraries’ effective functioning and excellent performance. But not all the curators are competent because of the flaws of the selection system. What’s more, some curators can not achieve themselves very well or even have to leave the library due to the defects of the human resource management system. 252 librarian self-evaluation questionnaires have been collected, through which it gets the data of curators’ competency. It concludes the model of competency by the principal components factor analysis, which includes three parts, namely, ability, special knowledge and skills as well as personality characteristics. Specifically, the execution and problem solving ability, planning and co-ordination ability, decision-making ability, communication skills and interpersonal relationship skills consist of the ability. Special knowledge and skills includes academic research capability, professional knowledge and skills, the sense of innovation the awareness and capacity of service. Personality characteristics refer to the self-esteem, willpower, time management ability, anti-frustration ability, emotion management ability and the sense of rules and order. According to the scores, the ability is the best among the three dimensions of the curators’ competency, which is followed by personality characteristics. However, the special knowledge and skills comes the last. The lack of professional education and vocational access system must be linked with it. It is founded that the age, the job title, the level of education, the length of working time, the marital status, the number of children, the library ‘s location, the type of library and the health status influence the competency at different level significantly. Two regression equations are also constructed. | |
