| 中文摘要: | 摘 要在知识经济和企业环境时时迅猛剧变的大背景下,新的应对挑战的需要促使企业在组织变革的实践中促进管理创新。随着全球企业界从20世纪80年代以企业文化为理论基础进行组织变革的迅猛发展,柔性的,更人性化的,定性而非定量的管理方式得到了进一步的实践检验。管理学也从泰勒式的科学管理和以运筹学为代表的管理科学蜕变升华为全新的“文化管理”。在全球化之后与国际企业巨头直接竞争的大背景下,中国的企业管理者面临着在理论和实践两方面的巨大挑战。理论方面,中国很多企业管理者的管理理论素养不如欧美日等国家的管理者;实践方面,中国很多的企业管理者都是短视的经验主义者和狼性主义者,内心深处只有成王败寇的逻辑而没有人性和平等观念,管理制度安排上只看重利润不重视员工,企业文化只是控制工具。海底捞打破了这一切。这家中国的“星巴克”彻底颠覆了企业管理传统假设中“控制一切”和“顾客比员工重要”的教条。在海底捞,“顾客是上帝”是以“员工是上帝”为前提的;“无为而治”却达到了事事高效和创新不断;不考核利润却有卓越业绩;鼓励员工出去创业,员工却不愿离开。这一切的秘诀其实只有两个字:“文化”。《哈佛商业评论》中文版的海底捞案例一经出版即引起学界和企业界震惊和深思,企业文化在管理中的核心作用一览无余。企业文化管理的核心是在组织内部建立共同的价值观,其中最具代表性的理论是学习型组织和道本管理理论。本文首先对企业文化,学习型组织和道本管理理论进行了界定,回顾了企业文化,学习型组织和道本管理的相关理论,着重介绍了学习型组织的五项修炼和新企业文化理论(道本管理)的基础假设和理论体系框架;其次,本文介绍了海底捞餐饮公司的基本发展历程和经营现状,结合有关海底捞的案例文献和期刊资料归纳提炼,总结了其企业文化体系的构成要素和结构,然后在上述分析的基础上,结合理论回顾中的学习型组织五项修炼和新企业文化理论(道本管理)的基础假设和理论体系框架对照分析了海底捞公司企业文化体系。主体分析部分以学习型组织的五项修炼(共同愿景、自我超越、系统思考、心智模式、团队学习)和道本管理的企业文化主体论、集体人格论、管理服务论、企业文化契约论、精神制导论、知行统一论为分析纲领;再次,本文基于学习型组织和道本管理的视角分析了海底捞公司企业文化的成功经验和不足之处;最后,总结了海底捞公司企业文化体系对我国企业构建面向全球化、面向未来的新型企业文化的借鉴意义,就本文创新之处和不足之处进行了阐述,提出了后续的研究方向。本文的研究成果主要体现在:提炼出了海底捞企业文化体系的基本理念要素和冰山状的深层逻辑结构,构建了海底捞企业文化模式,结合企业文化的两个代表性理论深度对照分析了海底捞企业文化体系,对中国企业构建面向全球化、面向未来的新型企业文化具有一定的借鉴意义。本文对海底捞公司企业文化进行了研究,然而无论研究的深度还是广度都需要进一步提高。由于研究方法基于文献阅读和定性分析,缺乏实证支持,所以在后续研究中需要进一步改善。随着中国企业界对文化管理实践和学术界对文化管理研究的进步,本文愿在这一伟大的进程中略尽绵薄之力。 关键词:海底捞 学习型组织 道本管理 五项修炼 管理服务论 | |
| 英文摘要: | Abstract Presently, the society is experiencing knowledge economy and the enterprises are undergoing the rapid changes, the need to face the new challenges forces the enterprise to promote the management innovation in the practice of organizational reform. Global business community has gone through the rapid changes of organizational reform based on enterprise culture. On the basis, flexible, human-friendly, qualitative rather than quantitative approach to management has the chance to be proven in the daily management practices. At the same time, Management Style has upgraded from Taylor's scientific management and management science, represented by operational research, to the entirely new "Cultural Management". Under the background of direct competition against international corporate giants after globalization, China's enterprise managers face the great challenges both in theory and practice. From the management theory quality, many Chinese business managers fall behind of their peers in Europe, the United States and Japan, etc. From practice, many Chinese business managers are short-sighted empiricism and wolfish-advocates, they valued the logic that the victor becomes king whereas the loser becomes bandit without the concept of human being born to be equal, and they focus on profit without attaching importance to staff in the institutional arrangements, from their point of view, Corporate culture is a kind of control tool. Haidilao company break all of the above phenomena. This China's "Starbucks" completely overturned the assumptions of traditional business management dogma "overall-control" and "customers is more important than employees". In Haidilao, "staff is God" is the precondition of "customer is God". "Managing by non-interference" had brought everything-efficient and innovation to this enterprise. Continual performance appraisal had produced excellent profit. The staff were unwilling to leave the enterprise, though it encouraged them to venture out as an entrepreneur. All of these came into being from the simple word "Culture". "Harvard Business Review" the Chinese version published Haidilao case, which brought immense shock and deep-thought to the academic and business communities. Haidilao illustrated the importance of Corporate Culture in management clearly. The core of corporate culture management is to establish common value in the organization, which is represented by Dao-oriented management theory and the Learning Organization theory. Firstly, this thesis reviewed the definition and relevant theories of corporate culture, the Learning Organization theory and Dao-oriented management theory, put emphasis on present the Five Discipline of the Learning Organization theory and the basis hypothetic and theory system of new corporate culture theory (Dao-oriented management theory). Secondly, this thesis introduced the basic development history and management status of Haidilao, induced the related cases and periodical information of Haidilao and summarized the element and structure of Haidilao corporate culture. After that, based on the analysis above, this thesis combine the Five Discipline of the Learning Organization theory and the basis hypothetic and theory system of new corporate culture theory (Dao-oriented management theory) in theory review, check analysis the corporate culture system of Haidilao. The guiding principles of the main analysis part are Five Discipline of the Learning Organization theory (shared vision, personal mastery, systems thinking, mental models, team learning) and Dao-oriented management theory (corporate culture subject theory, shared personality theory, services management theory, agreement of corporate culture theory, mentally guidance theory, unity of knowing and doing theory). Thirdly, this thesis analysis the advantages and disadvantages of Haidilao corporate culture based on the view of Learning Organization and Dao-oriented management theory. Finally, this thesis summarized the reference function offered by Haidilao corporate culture system for our enterprises to build up the globalized and future-oriented new corporate culture. Elaborate the innovation part and limitation part of this thesis, present the follow-up study direction. The achievements of this thesis are: this thesis summarizes the basic philosophy element and deep level logic structure of Haidilao corporate culture system, builds a mode of corporate culture for Haidilao company, deeply analyses the Haidilao corporate culture system by combining the two typical theories of corporate culture, this thesis also has the reference function for our enterprises to build up the globalized and future-oriented new corporate culture. This thesis research the Haidilao corporate culture, however, it needs further improvement in both breadth and depth. As the research method is based on document reading and qualitative analysis, it is lack of the support of empirical test and needs further improvement in follow-up study. With the development of culture management practice in Chinese business circles and its study in academic circles, this thesis wish to give it's pygmy effort in this great process.
