中文摘要: | 在知识经济时代,知识资源成为了创造企业价值的来源,现今企业已经将管理关注的焦点从资本转移到了知识上来。"知识管理"和"学习型组织"理论一经抛出,即引起了企业的强烈关注。本文旨在以亚信联创科技研发中心为实例,深入探讨软件研发团队的知识管理和学习型组织建设,在研究中力求做到理论联系实际,从亚信联创科技研发中心的实际出发,以理论为指导分析组织现状和问题,然后给出切实可行的解决方案。亚信联创科技作为中国最大、全球收入和市值均第二大的电信BSS/OSS提供商,其组织结构具备高度的知识密集型企业特征。研发中心员工以知识型员工为主,工作内容则是一个以知识资源为生产资料,辅以各种手段,将知识资源转化为企业价值的过程。亚信联创科技研发中心进行学习型组织能力培育的外部动因在于中国电信市场的不断变化带来的激烈竞争需要增强企业适应环境的能力、提升企业学习能力和竞争能力。亚信联创科技研发中心的成本压力和人才压力方面则是其进行学习型组织能力培育的内部动因。人才培养的压力以及如何留住人才、减少人才流失的损失都是亚信联创科技研发中心目前急需解决的问题。本文得出结论:企业在进行学习型组织能力培育时首先需要对企业的学习型组织能力进行甄别,得出企业进行学习型组织能力培育的重点培育方向。在此基础上确定人才和知识管理方案。同时需要解决好学习型组织的建设的战略和组织文化的支持工作。本文的创新之处在于选取亚信联创科技研发中心为具体实例,对同类企业进行学习型组织建设具有借鉴意义。其次,提供了知识管理与学习型组织理论相结合的学习型组织建设思路。由于作者水平和时间的关系,本文在学习型组织中员工绩效评价、学习型组织中知识管理水平的评价模型、学习型组织能力的评价模型等方面仍然留有许多有待研究的问题。 | |
英文摘要: | In this era of knowledge economy, knowledge resources become the source of value creation, therefore enterprises have moved their management focuses from capital to knowledge. As soon as "Knowledge management" and "learning organization" theory was born, it caused a strong attention. This article aims to take Asiainfo-Linkage R&D center as an example, to discuss the knowledge management and the learning organization construction of a software development team in depth. I'll integrate theory with practice, try to propose practical solutions to Asiainfo-Linkage, based on the analysis of its current situation. Asiainfo-Linkage technology as China's largest, global revenue and market capitalization are BSS/OSS's second-largest telecommunications provider, its organizational structure with a height of characteristics of knowledge-intensive enterprises. Research and development centre dominated by knowledge workers, what is a knowledge resource for capital goods, supplemented by various means, knowledge resource into enterprise value of the process. Asiainfo-Linkage technology research and Development Center for the learning-type organization talent shortage of external motivation is that fierce competition brought by China's telecommunications market is constantly changing need to strengthen the capacity of enterprises to adapt to the environment, enhancing learning capacity and competitiveness. Asiainfo-Linkage technology research and Development Center cost pressure and the pressure is its internal motivations for learning organization talent shortage. Personnel training and how to retain talent, reduce the pressure loss of brain drain is Asiainfo-Linkage technology research and Development Center there is an urgent need to address the problem.
