中文摘要:劳动关系的和谐是国家政治稳定、社会进步和经济繁荣的基础,也是企业持续竞争力的来源。随着中国市场经济体制改革的日趋深入,多种所有制形式和分配制度、灵活的用工形式,不同的生产组织方式的出现,使得中国的劳动关系越来越复杂。同时,凭借丰富的劳动力资源和低成本优势,中国已经成为“世界工厂”,产业工人队伍不断扩大,劳动争议也进入了多发期。面对劳资矛盾和冲突问题日益凸显的现状,许多专家和学者都纷纷提议完善劳动立法和社会保障制度、普及工会、推进集体谈判、建立三方协调机制等。然而,在中国独特的社会背景下这些措施的效果究竟如何?历史上被称为“世界工厂”的其他国家在取得工业领袖地位时是怎样解决劳资矛盾的?如何建立劳动关系与技术进步之间的动态适应机制,促进二者的良性发展,为企业创造独特的竞争优势? 针对以上问题,受到拉佐尼克相关研究的启发,本文以马克思的劳动关系理论为基础,以生产力和生产关系的矛盾运动为主线,以生产方式的演变为核心,以车间内生产管理及人力资源配置的控制权为焦点,运用历史分析和比较制度分析研究方法,对英国、德国、美国、日本四个国家“世界工厂”地位的转移过程以及车间现场管理控制权的演变历史进行了比较分析。根据这四个国家劳动关系的演进规律,构建了能动态反应企业劳动关系演进的一般模型和分析劳动关系差异与变化的比较制度分析模型。在此基础上,分析了中国企业劳动关系的渐进演化历程及未来发展的可能方向,并从管理角度提出了一些促进劳动关系和谐的措施建议,具有一定的实践意义。同时,由于我国学术界对劳动关系主流的研究多是宏观层面的,基于企业的微观研究相对匮乏,本文的研究也是一种有益的探索和补充。 
英文摘要:Harmonious labor relations provide a solid foundation for the stabilization of the society and the development of the economy, as well as the source of enterprises’ competitiveness. With the increasing depth of Chinese market economic system reform, the emergence of multi-ownership forms and distribution system, flexible labor form, different organization of production way, labor relations in China have become increasingly complicated and diversified. Meanwhile, on the advantage of rich labor resources and low cost, China has become the "world factory". The number of industrial workers grows increasingly, thus labor disputes occur frequently. Facing the increasingly prominent status quo of labor contradictions and conflicts, many experts and scholars have proposed perfecting labor legislation and social security system, popularizing trade unions, promoting collective bargaining and collective consulting, establishing tripartite coordination mechanism, etc. However, how effective are these measures in the unique social context of China? How to solve the labor conflicts in other countries which also have been called “world factory”? How to establish a dynamic mechanism between labor relations and technological progress, in order to promote the development of both and create a unique competitive advantage for enterprise? To answer the above questions, inspired by William Lazonick’s thought, based on Marx’s labor relations theory, this study takes the contradiction movement between productivity and production relation as the main line, the evolution of production mode as the core, the control of workshop management and human resource management as the focus. Using historical analysis and comparative institutional analysis methods, this study comparatively analyzes the evolution history and the transfer process of workshop management control in Britain, Germany, the United States, and Japan—four national world factories. According to the evolving rules of these four national labor relations, the author constructs a general model on evolution of enterprise labor relations and a comparative institutional analysis model. On this basis, the author analyzes the gradual evolution path of labor relations in Chinese enterprises and the possible direction of future development, and then presents some advises for promoting harmonious labor relations. So this study has certain practical meaning. At the same time, as mainstream researches on labor relations in Chinese academic circle are in macroscopic level, microscopic researches which based on enterprises are relatively scarce, this research is a useful exploration and complementation to the research literature which can make up the research vacancy in this area to some extent.
