中文摘要:在当今这个不断追求变革的时代,企业的领导方式影响着企业的绩效状况与发展。在具体的领导情境中,领导方式必须通过被领导者才能得以实现。领导方式与员工的心理之间存在着什么样的关系,采用何种领导方式才能积极有效的影响员工的心理契约是很值得研究的课题。 本文以RM公司为研究样本,对交换和变革型领导方式对员工心理契约的影响进行了实证研究。通过对调查问卷统计、分析与对比,验证本文构造的理论模型。本文认为公司领导者的行为方式对员工的心理契约有着因果关系的影响。其中交换型领导方式主要影响员工心理契约中的交易维度,变革型领导方式主要影响着员工心理契约中的关系维度和团队成员维度。有效的领导方式的运用和组合会使员工的心理达到满意的状态,形成卓有成效的心理契约,形成强有力的公司凝聚力。 基于本文对交换型和变革型领导方式与员工心理契约的相关研究和对RM公司的领导方式和员工心理契约状态的现状分析,本研究对于完善RM公司领导方式,以使该公司员工心理契约认可度进一步提高,提出如下的建议:公司高层管理者继续坚持以变革型领导方式为主,适度加强管理中的交换型领导方式;公司中层管理者采取交换型与变革型领导方式并重的原则,加强交换型领导方式的执行力度和变革型领导方式的思想高度。 基于文中对交换和变革型领导方式与员工心理契约的相关研究,作者结合工作实际,对RM公司的领导方式进行深入分析,并试图探寻改进方法,以提高公司员工心理契约的认可度,使本文具有现实意义。 
英文摘要:In this fast developing era, the leadership of one company can effect the operation and development of the whole company. But in practice, the leadership must be implemented by the employee. Are there any relationships between the leadership and employee’s psychology? What is the most effective leadership that can affect employee’s psychological contract? It is a worthy researching thesis. This thesis is based on RM company’s research and analysis the impact of transactional or transformational leadership to the employee’s psychological contract. The thesis testifies the theoretical model by statistic, analyzing and contrasting the content in the survey. This thesis testified the following theory that the behavior of the leader has impact on the psychological contract of the employee. For transactional leadership, it mainly affects transactional dimension of the psychological contract of the employee. For transformational leadership has impact on the relational dimension and team player dimension of the employee’s psychological contract. The effective leadership can satisfy employee’s psychology and form an effective psychological contract, so it can make the whole company more coherence. Based on the research of the relationship between transactional leadership, transformational leadership and psychological contract of the employee; the analysis of the leadership of RM company and the psychological contract of the employee. I recommend some suggestions for RM company to improve the leadership of RM company and to enhance the employee’ cognition of psychological contract. The top managers of the company continue using the transformational leadership as the mainly leadership in their work and they can moderately enhance the transactional leadership. The middle level managers can use both transactional and transformational leadership in their work. We can intensify the implement of transactional leadership and the thought of transformational leadership. Based on this research between transactional or transformational leadership and employee’s psychological contract in this thesis, I use my own work experience and analysis the leadership of RM company and try to find a better method to improve the cognition of the psychological contract by the employee. This makes the thesis practical.
