中文摘要: | 心理和谐在构建和谐社会中具有基础性作用,员工心智模式的和谐问题研究对于建设和谐企业也有着重要的理论和现实意义。本文以心理学、道本管理理论和中国文化传统为基础,结合企业管理的现实需要提出了和谐型心智模式这一核心概念,主要研究两个问题:和谐型心智模式是什么?员工和谐型心智模式有何价值?前者体现在明晰和谐型心智模式的概念、要素及结构等方面;后者主要体现在员工和谐型心智模式对工作绩效的影响上。为此,在相关理论研究回顾基础上,主要进行了四项研究: 第一项研究是分析中国文化传统中的和谐意旨与和谐认知内容。通过对和谐的文字解读与对儒释道三家和谐思想的分析,发现和谐内在地包括着对个体差异的容纳与对个体价值的尊重,中国文化传统中蕴含着对和谐的价值认同和不懈追求,在思维方式上有圆通、“顺道”、一体化、内求自省等特征,在行为方式上则凸显着慈悲利他性。然而,这些文化传统要素不一定存在于现实企业之中,还要对企业现实中的相关问题进行探究。 第二项研究是基于扎根理论的和谐型心智模式构思开发。选取5家酒店餐饮企业进行了6个月现场研究并采集到大量一手资料,按照扎根理论方法的分析程序进行资料分析、比较和归纳,发现和谐型心智模式可以由三个维度构成:利他行为倾向、和谐思维方式与和谐信念。这是提出概念假设的重要依据之一。 第三项研究是构建员工和谐型心智模式概念模型,并提出理论假设。主要假设是:和谐型心智模式包含利他行为倾向、和谐思维方式与和谐信念三个维度;员工和谐型心智模式对其工作绩效通过敬业度的部分中介作用而产生正向影响。这是进行下一步实证研究的基础 第四项研究是基于问卷调查方法的实证研究。按照心理学量表开发程序,得到617个项目,然后进行逐步测试、分析、筛选和完善,经信度和效度检验,得到和谐型心智模式调查问卷。通过对全国范围内酒店餐饮企业抽样调查所得到的947份有效问卷进行数据分析,研究假设均得以验证通过。 本文的创新点在于:提出并实证检验了和谐型心智模式概念模型;系统分析了中国文化传统对员工心智模式特别是和谐型心智模式的影响;揭示了员工和谐型心智模式对工作绩效的影响机理;首次开发了和谐型心智模式调查问卷。 | |
英文摘要: | Psychological harmony plays a foundational role in building the harmonious society.To study employees’ harmonious metal model has an important academic and practical meaning in the building harmonious enterprise too. This thesis which proposes the construct of harmonious mental model based on the Psychology knowledge, Dao-oriented management, Chinese traditional culture and enterprise’s practice will attempt to answer two questions: (1)what is the harmonious mental model?(2)What is the value of the harmonious mental model? The stuy on the first question need to clarify the concept, elements and structure of the harmonious mental model, etc.; the study on the second one need to clarify the the impact of employees’mental model on the work performance.So the study does four main works in order to answer the two question. Firstly, It analyzes the meaning and content of harmony in the context of Chinese cultural tradition. By studying on the harmony based on Confucian, Buddhist and Daoism harmony opinion, we find that it includes the meaning of respecting different people and their value.Harmony includs the meaning of value recognition and unremitting pursuit in its content, has accommodating, integrated and introspective character about how to think. It also includes the meaning of altruism. However, we are not sure whether they exist in the enterprise or not, so the study want to answer it. Secondly, the study exploit the harmonious mental model based on grounded theory.We use six months to get first data from five hotels by filed research, then analyze, compare and generalize all of the data using grounded theory methods.By doing this, we find that the harmonious mental model is constituted of three dimensions, they are the altruistic behaviorial trendency, harmonious thinking manner and harmonious faith.Then we propose the hypothesis according to them. Thirdly, we propose the conceptual model of employees’ harmonious mental model and propose corresponding hypothesises, which are harmonious mental model is constituted of three dimensions which are the altruistic behaviorial trendency, harmonious thinking manner and harmonious faith.The level of dedication plays an intermediary role between employees’ harmonious mental model and its work performance.These hypothesises is the basis of empirical study. Fourly, we do the empirical study by questionnaire survey.Before doing survey, we find 617 items first, then exam, analyze and prefect them, test their reliability and vadility, at last design the formal questionnaire of employees’ harmonious mental model.By sampling from the hotel and restaurant in China, we get nine hundred and forty-seven valid questionnaires. The result of data analyzing is corresponding with hypothesises. The innovation of this thesis is that it puts forward and does the empirical test on the construct of the harmonious mental model model; systematically analyzes the impact that the Chinese cultural tradition produces to the staff’s mental model; reveals the mechanism between the hotel and restaurant employees harmonious mental model and the work performance; for the first time develops a harmonious mental model questionnaire, etc. | |
