中文摘要:在竞争日益激烈的市场环境中,企业人才的作用显得越来越重要。在现实中,大多数的企业管理者和研究者都把目光集中在了企业的中高层和技术骨干身上,针对这部分人提出的激励方法和研究比较多。这些高级管理者和技术骨干是企业人才的一个重要部分,但是基层员工却是企业具体工作的执行者和实施者,也是企业正常运营中的一个重要因素,同时,我国还是一个人口大国,基层劳动者的数量占企业员工中的绝大部分,企业管理者对于基层人员的管理措施和激励手段往往不能满足企业的发展需要,因此,基层员工的管理也是一个重要的课题。 科学有效的激励机制是企业提高员工绩效最直接的方式,对于提升企业竞争力具有十分重要的意义。如何设计合理的激励机制,一直是企业管理研究与实践的重要课题。现实中的激励机制及管理方案往往存在着制度的挤出效应,激励过度或者激励不足往往会抹杀基层员工原本存在的工作热情,降低了员工的工作效率及努力程度。依据中国传统文化与现代管理思想相结合而产生的M理论,是以中国东方文化为指导的中国式管理理论,该理论结合现代的管理方法,以情、理、法为架构,以安人为目标。故本研究基于M理论的视角,探讨鑫宝公司基层员工的管理优化,将中国情景的管理运用到企业管理实践中。 本论文首先阐述了研究的背景及其意义,在梳理相关理论与文献的基础上。分析了鑫宝公司基层员工管理现状。本研究从中层管理者个人方面的因素和公司管理制度方面的因素两个角度分析公司进行基层员工管理时出现的问题,认为公司目前的管理缺陷是由整个管理体系导致的;其次,结合鑫宝公司基层员工管理存在的问题,利用M理论进行制度优化,推进鑫宝公司进行管理变革,提出鑫宝公司基层员工管理制度的优化方案,以及操作层面的改进对策。希望对中国本土企业在对待基层员工激励方面提供一些有益的帮助;最后,本研究提出了研究展望,员工管理的手段和模式是并非固定不变的,需要结合企业的自身情况以及员工的特点,对基层员工更深层次的理论探讨还有待进行,在员工的人性化管理方面还需要进一步挖掘。  
英文摘要:As a manufacturing enterprise, having a talented team is a key to develop itself well in furious competition tide. So the enterprises pay more attention to talent scout and bring up than before. But, in fact, most of the managers and researchers focused on high level and Research & Development employees in the past, and there is a lot of research to these employees about motivation, while they spend so less research time to the employees in the workshop. Although most of people in an enterprise are working in workshop absolutely, but in China, the population is huge and human resource market supply overmuch workshop employees relatively, so that managers seldom think about motivation to them, at the same time researchers study on them is less. Reasonable and effective incentive mechanism is the most direct way to improve employee performance for the enterprises, is great significance for enhancing the competitiveness of enterprises. How to design a reasonable incentive mechanism has been an important subject for the practice and business management research. Our incentive mechanism and management system programs always has crowd out effect. Insufficient and excess incentives reduced employee productivity and effort. A good foundation is necessary platform for everything that developing in a good condition, the same as enterprise management. Top level employees representative a theory or a direction of a company will to go, middle level employees like a bridge, while workshop employees is really a fundamental sector, all of actions need them come into fact and implement, so it is basic qualification for workshop employee stable and to do their job sure-footed to make their company developed well and stable. The purpose of this research is based on M theory perspectives, research the Xinbao optimization company management level employees, the management will be applied to the situation of China business management practice. The article start from the human resource management problem that X Company faced, based on M theory that root from Chinese culture, society and modern management theory, and point out it is important aspect that workshop employee management system builds up. Analyze the workshop employee theory development status t researched by domestic and oversea scholars, and then use Chinese management style theory based on Chinese orient culture as instruct to analysis Xinbao company workshop employee management actuality, put forward some method to do improvement, and sum up some experience about it. Finally, take the new circumstance that Chinese company against into account, and bring forward some suggestion about enterprise set up a workshop employee management system from macroscopic of point of view. Hope this paper is to prove the effect and importance to workshop employee management, and to bring some good experiences to the Chinese manufacture enterprises.
