中文摘要:随着现代社会进步,生活节奏加快,企业员工和经营者不得不面对由外在环境、组织因素和人格特质产生的各种压力的威胁。企业如何保障员工的身心健康、调节员工的心理与行为成为当今人力资源管理中非常重要的课题。员工援助计划(Employee Assistance Programs,简称EAP)作为员工进行压力管理、企业降低经营风险和提高生产率的一种有效方法,近年来越来越多地受到了国内研究人员的重视,成为现代人力资源管理的重要手段。 另外,目前的职业女性的工作领域逐渐扩大,对于几乎占到劳动力一半的女性员工来说,工作和相关的压力感受也尤为强烈,特别是纺织行业中的一线操作女工。压力和压力管理知识的缺乏使得她们更加需要员工援助计划的服务来进行压力管理,因此本文选取Y公司一线操作女工作为研究对象。 本研究运用问卷调查的方法,主要分析了案例企业一线操作女工的工作压力现状和压力源,并对员工援助计划的需求情况和企业实施员工援助计划的组织环境进行深入的评估,在此基础上设计Y公司一线操作女工的员工援助计划方案,提出内外部相结合的混合式EAP模式并且构建其具体的实施步骤。 目前,我国对EAP的研究只局限于对EAP概念、历史和发展的介绍,关于EAP的实施提到甚少,基本上都是对外来资料的翻译。另外,我国实施员工援助计划的企业大多集中在IT行业,以中国传统劳动密集型企业为研究对象,关注纺织行业一线操作女工的压力管理还比较少见,因此本文的研究成果,丰富了我国压力管理和EAP实施方面的理论研究,并能够给相关企业的实践提供借鉴。  
英文摘要:With the development of modern society and acceleration of life rhythm, employees and managers have to face the threats of stress due to external environment, organizational factor and personality qualification. How to protect the employees’ physical and mental health and regulate their psychology and behavior has become the significant topic in human resource management nowadays. As the effective means for employee to manage stress and for the corporation to reduce the operation risks and increase productivity, employee assistance program has attracted the dominant scholars’ attention increasingly, and become the important way lead to modern human resource management. In addition, with the trend of gradually expanding the occupational fields, the current female employees which accounting for almost half feel the work-related stress particularly strong, especially the first line female operators in textile industry. The lack of knowledge on stress and stress-managing makes them need EAP service to manage the pressure urgently, so this thesis choose the first line female operator as the object of study. This research mainly uses questionnaire method, mainly analyzes the condition of female operators' work stress and the stressor and evaluates the requirement and the organizational environment deeply to set up EAP in Y company, then designs the specific plan, puts forward the mixed mode and builds the steps for carrying out EAP base on it. Researches on EAP in China confines to the introduction on concept, history and development nowadays, they are almost like the translation of materials abroad rather than implement, furthermore, the corporations which put the EAP into effect are almost centralizing in IT industry, it’s rare to focus on the first line female operators in textile industry and make the traditional labor-intensive enterprise as the object, so this paper enriches the stress management and EAP implement theory in our country and supplies the practice experiences for the relevant corporations to draw on .
