中文摘要: | 伴随着全球经济一体化和中国加入世贸组织,越来越多的中国企业在国际舞台崭露头角,以人才为核心的企业间的竞争不断加剧,企业对于人才趋之若鹜,不再吝啬对于人力资源的投资,力求通过各种方式的人才培养,不断提升员工的素质与能力,使企业的人力资本不断增值,从而实现企业的战略目标。 为适应电子时代的知识经济的发展,基于计算机和互联网技术、以人为中心的电子化培训已成为现代企业人力资源培训的重要形式之一。电子化培训具备它特有的优势,但也并非完美无缺,同样存在着制约其发展的影响因素。 本文以北欧跨国制药企业在华投资的子公司的电子化培训系统的引入为例,通过对于该企业的发展及人力资源发展战略、该电子化培训系统引入的动机、系统的结构及应用范围、预期达到的目标的描述,深入研究了该系统支持培训管理及实现组织发展战略过程中存在哪些问题,及针对这些问题的改进措施。 本文采用了文献研究法、描述性方法、数据统计法,以电子化学习理论、企业培训管理、绩效管理等理论为依据,从A制药企业电子化培训系统的引入及设想达到的目标入手,分析了该系统对实现培训管理及支持企业目标实现过程中出现的问题,问题主要体现在培训战略导向单一,缺乏与员工个人职业发展的结合;培训需求分析缺乏针对性,培训的效果评估及转化体现的不足;与绩效考核体系关联性不够及人力资源部门对系统的组织保障过程参与不足的问题。并针对这些出现问题提出相应的改善建议,如建立以经营和个人发展为导向的新的培训战略;细化培训需求分析,增加培训满意度调查,培训引入激励机制,培训与改善项目相结合,增强培训效果的转化;增加培训中期回顾的过程,与绩效评价同步,绩效与培训管理者共同参与员工的绩效评价;优化组织保障,人力资源部门直接参与电子化培训系统的管理,提高人力资源部门的影响力。 由于国内对于电子化培训系统的理论研究多,应用研究少,而本文又是针对跨国企业在华子公司的电子化培训应用及不足的研究,因此本文具有创新的研究价值。同时,本文可以为更多的准备引入电子化培训系统的企业提供有价值的经验参考依据。 关键词:电子化培训 制药企业 改进 | |
英文摘要: | With the globalization development and China joining WTO, more and more China local companies expand their business in the international market. At the same time, economic globalization competition among businesses become more and more fierier in a wider range, rapid pace of changes in the market. Especially, human capital has become the key factor of competition among enterprises.Therefore, investment in human resources is increasing, enhance staff training and education, improving staff quality, sustainable value of human capital, which can support to achieve company performance targets and realize its business strategy. To meet the development of knowledge economy of electronic age, based on computer and Internet technology, e-training has become an important training method of a modern company. E-training has its unique advantages, but it is not perfect, there are also factors restricting its development. In this article, the author research on improvement of e-training system of A company, the subsidiary of a Nordic multinational pharmaceutical companies in China.The author describe the background of A company, HR development strategy, e-training system introduction purpose, its structure and application sope and expected targets. Then the author research on the shortage of e- training system when the system support training management and organizationi strategy and provide some suggestions on e-training system improvement. Through literature research, descriptive methods, data statistic, the author reviewed e-learning theory, compamy training management theory and performance management theory, Then the author introduce A pharmaceutical company the electronic training system and analyze on the shortage of e-training system and provide optimization proposal. Even we can see domestic reaserch on e-training system, but is not focus on application reasearch, mainly on theory research. So in this article, the author mainly reaserch on e-training system application and shortage, which may brought the creative value to the research and provide valuable experience reference, especially for the company who want to introduce e-training system.
