| 中文摘要: | 摘 要 当前,中国企业面临的环境越来越复杂,市场的不确定性、技术的创新性、组织的变革性、人员的流动性等都是困扰企业发展的因素,我国企业从整体来分析,普遍存在经营理念和管理方式落后,没有明确的战略发展远景目标,缺乏有效的绩效管理等问题。这是我国企业在国际市场上缺乏竞争优势的关键所在。尤其是世界经济一体化和中国加入WTO后,企业面临的挑战更加严峻。现代企业的竞争归根结底是人才的竞争,要想使优秀的员工成为核心的竞争力,企业必须建立和健全本企业的绩效管理体系。绩效管理对企业的意义重大,实践表明,高质量的绩效管理不但可以考核企业过去业绩的好坏,而且能使企业发现管理中存在的问题, 及时与员工进行沟通。对于煤矿来说,由于地下作业的特殊环境,条件变化大,突发事件多,生产工艺流程复杂,无论哪个环节、哪道工序出现问题,都会影响企业的正常生产。因此,煤矿企业的绩效管理尤为重要,也是企业管理中的难点问题。 本文主要以民营企业东辉集团为例,运用归纳与调研研究的方法,从绩效管理的六个环节,对集团层级、部门层级和员工层绩效管理体系方案进行了优化设计,本文主要的工作有以下五部分: 首先对国内外学者在绩效管理方面的相关研究进行了系统梳理;第二对绩效管理的理论知识进行了综述研究;第三,对东辉集团现行的管理现状进行了总结并从中找出企业在绩效管理方面存在的问题及对原因进行了分析;第四,提出了针对该集团在绩效管理方面的优化措施;最后,阐述了东辉集团绩效管理体系实施的保障条件。 本绩效管理体系的优化设计与实施做到了重点研究和简单研究相结合,理论研究和实践研究相结合,能够改变原来的粗放式管理为精细化管理,能够加强基础管理,夯实公司发展的基础,积累经验,锤炼队伍。另外,本体系的设计还为其它处于战略转型期的企业提供了绩效管理的参考。 | |
| 英文摘要: | Abstract At present, Chinese enterprises are facing a more and more complex environment: the flexibility of the market and technology innovation, organizational change, and personnel mobility. From the overall analysis, our enterprises have problems such as lagging of management concept and management skills, no definite strategic development vision, the lack of effective performance management, which is the key of lack of competitive advantage of our country enterprise in the international market. Especially with the development of the world economic integration and after China’s entry to WTO, Many enterprises in our country will face to challenge especially the factories that have not broken away from the straits. The competition between modern enterprises, in the final analysis, is the competition for talents; it is a necessity to establish an appropriate performance management system to raise core competence of Chinese enterprises effectively. Performance management plays an important in the enterprises, practice shows an effective and fair performance management system not only assesses corporate performance, but also finds the problem in the management, and communicates with the workers in time. The apparent characteristic of mine production is underground operation, affected by geological conditions, geological structures and coal seam construction, lots of emergency incident, complicated process, which has the problem may affect the normal production. So the performance management of coal mine enterprise is especially important, which is a difficult problem. The non-state operated enterprise Donghui Group is taken as the research object. Adopt the inductive and demonstrational research method; make the optimization analysis of the design scheme of performance management to group companies. The scope of present research contains: In the first place, his paper reviews the classic literature at home and abroad and extracts the classic theory and conclusion of performance management. Secondly, the reality analysis is applied to the conclusion of the classical theory. Thirdly, summarize the present management of the Donghui Group; find the problem in the performance management, and analysis the reason. Fourthly, optimization measures on the performance management are proposed. Finally,based on the above research, lay down the supporting conditions of implement of Donghui Group performance management system. Optimization analysis and implement of the performance management system can combine key research and simple research, theory and practice, change the vulgar management to the lean management, enhance the management, consolidate the development foundation, accumulate experience, and practice team. Additionally, the design of the system may give some reference to the enterprises under strategic transformation. | |
