| 中文摘要: | 摘要 《长征报》是中国运载火箭技术研究院院报。经历了50余年发展的研究院正处在“二次创业和市场化转型”的关键时期。长征报社进行员工激励机制优化不仅对报社自身的发展至关重要,对研究院战略目标的实现也具有重大的意义。 本文首先介绍了研究的背景和目的,并介绍了建立员工激励机制所借助的内容型、过程型和综合型激励理论。在介绍了长征报社员工的构成和特点后,分析了激励现况和存在的问题,对激励机制的优化的必要性进行了论述。结合长征报社实际工作特点,提出了优化方案的针对性、系统性和有效性等优化原则。而后建立了实施人才有效激励的长征报社激励工作总体框架,并对框架进行了应用分析。对如何优化长征报社的激励机制进行了设计,对薪酬激励、事业发展激励、情感激励等优化方案进行了应用性分析。为了使优化方案能够有效运行,提出了组织保证和员工支持等保障措施。 本论文针对长征报社员工的不同需要,提出了有效的员工激励优化方案,对充分挖掘员工的潜力、激发员工的工作干劲具有指导性作用,并有较强的实践操作性。此外,长征报社员工激励机制优化的研究对同类单位员工激励机制的建立提供了有益的参考。 | |
| 英文摘要: | Abstract Long March Newspaper is Gazette of China Academy of Launch Vehicle Technology Research Institute. Under the development of more than 50 years,Now In the critical period of “second pioneering and market-oriented transition”. The human resources planning and personnel incentives Reconstruction of Long March Newspaper office, is not only crucial in the newspaper office’s own development, but also of great significance in achieving the strategic objective of the Research Institute. This paper first introduces the background and purposes of the research, and then the incentive theory of different types including content, process and general typed, by which the talent incentive mechanism was built. After the introduction of the structures and characteristics of staffs in Long March Gazette Office, the incentive status and existing problems was analyzed, and also the necessity of optimizing the incentive mechanism was discussed. It was proposed that the optimization scheme should be based on the principle of pertinence, system and effectiveness. In connection with the actual work characteristics of the Long March Gazette Office, the general incentive frame for implementing effective talent inventiveness was proposed, and the application of the frame was analyzed. In addition, the ways of optimizing the incentive mechanism was made, and application analysis was conducted for the optimization scheme of salary incentive, career development incentive and emotion incentive and so on. In order to make the optimizing scheme functions effectively, the guarantee methods such as organization guarantee and staff support was proposed. In this paper, the optimizing scheme for effective staff incentive mechanism was proposed according to different needs of staffs in Long March Gazette Office. This paper has guidance function for fully exploring potentiality of staffs and inspiring their working momentum, and was strongly operational in actual use. Additionally, the research of optimization for the staff incentive mechanism in the Long March Gazette Office can provide beneficial references for building staff incentive mechanism in the units of the same type. | |
