中文摘要:随着我国经济的发展,企业员工离职已经是相当普遍的现象。离职者人数之多、频率之高、影响之深,引起学者普遍的关注。面对越来越多的员工离职现象, 如何认识员工离职现象,了解员工离开企业的原因及离职过程,掌握离职的规律,分析员工离职与满意度的关系,寻找员工离职的对策,留住员工特别是企业的核心员工,有的放矢地施行人力资源政策,正确地做好离职的管理工作,将对企业的可持续发展具有十分重大的现实意义。 基于上述研究背景,在本文的研究过程中,笔者采用了逻辑归纳推理及个案研究进行了分析及研究。 本论文以一家国际会计师事务DTT公司为调查对象,分以下几个部门进行了研究。 第一部分,首先阐述了当今企业员工高离职率出现的背景,研究的现状及研究的目的。其次,介绍了本论文研究的基本思路和方法,并给出了论文的框架和结构。 第二部分,阐述员工离职的相关概念和理论。首先,介绍了对员工离职的定义及分类。其次,论文介绍了员工主动离职对企业造成的影响。然后,论文阐述了与离职的相关理论。 第三部分,对DTT公司员工离职的环境进行分析。首先,介绍DTT公司的背景情况。其次,从社会背景、行业因素及个体的外部因素等方面对DTT公司审计员工离职的外部环境进行了分析。然后,从DTT公司审计员工的工作特征及影响员工离职的内部因素等方面对DTT公司审计员工离职的内部环境进行了分析。 第四部分,对DTT公司审计员工离职的现状进行分析。首先,介绍了离职现状。其次,从DTT公司内部来看员工离职的原因。然后,员工个人方面的因素也是导致员工离职的一个重要原因。最后,对员工离职的后果进行分析。 第五部分,对DTT公司审计员工的离职管理对策进行研究,并对为了实施以上的管理对策,需要DTT公司本身具备的一些条件进行了分析。 结论部分,DTT公司审计员工的离职现象是国际四大会计师事务所普遍面临的现象,从目前四大会计师事务所的管理、人事升迁、工作压力等等方面来看,只要事务所离职的内部环境和外部环境存在,这种专业员工的离职问题就会始终存在,员工的离职管理也将是四大会计师事务所长期面临的挑战。本文提出的一些比较前瞻性的离职管理措施,可能在许多会计师事务所暂时还难以应用,但是,随着事务所的发展壮大,这些措施的应用前景会更加广阔。本人将继续关注国内对会计师事务所专业员工留用管理的研究最新动态,特别关注对离职管理对策的研究,同时继续跟踪留用管理措施在DTT公司应用的效果。  
英文摘要:With the development of economic,enterprises in our country face the problems of universal employee turnover. The number, the frequency and the influence of turnover cases, have caused many problems that attract domestic scholars' attention. The research of employee turnover intention is practically essential for our human resource management of enterprises. Based on the above research background, the writer analyses and studies by the method of conclusion and discursion and specific issues research in thesis research. One international accountant office of DTT is the investigated object in this thesis in the following departments: In the first part, the thesis firstly states the background of the happening of current high rate of enterprise employee turnover, the actuality and aim of research. Secondly, it introduces the basic thought and method of thesis research, and the framework and structure of this thesis. In the second part, the relevant concept and theory of was expounded employee turnover. First, the definition of employee turnover was represented and it was divided into the two parts of active demission and passive demission. Secondly, it studies the influence to the enterprise caused by employee turnover. In the next place, the thesis exposited the relevant theory regards to demission. In the third part, it analyses the employee turnover environment in DTT Company. First, it introduces the background situation of DTT. Secondly, it construes the external environment of DTT auditor demission from the view of society background, industry factor and individual external factor. After that, it construes the internal environment of DTT auditor demission from the view of work characteristics and internal factors that influence the employee turnover. In the fourth part, it analyses the current situation to DTT auditor demission. First, it presents demission situation. Secondly, the reasons of stuff demission from DTT are introduced. At last, it analyses the result to stuff demission. In the fifth part, it takes the study of demission administration countermeasure of DTT auditor, and analyses some abilities must be possessed in DTT Company in order to realize the above administration countermeasures. The turnover phenomena of DDT auditors are is common situation facing these international four accountant’s firm. Starting from the point of the management, personnel promotion and work pressure of these four firms, these demission problems will be exist if there subsist the demission internal and external environment. The stuff demission management issue will be a long-lasting challenge to these four accountant’s firms. Some of forward looking demission management measures presented in this thesis may not be used by most of the accountant’s firms. While, with the expanding and developing of the firms, the application foreground of these countermeasures will be amplitude future. The writer will pay attention to the research of domestic newest dynamic in professional stuff administration in accountant’s firm, especially in demission administration countermeasures. In the meanwhile, I will track the utilized effect of administration measures in DTT Company.
