中文摘要: | 近年来,我国从政府到企业,越来越重视对人力资源的管理,而激励管理是人力资源管理中的重要内容,因为组织中制度的建立都是为了激励人们更努力的工作,以实现组织目标。学校作为教育人、培养人的组织,肩负着重要的社会责任,特别是承担着未成年人教育工作的中小学。普教系统教师的工作责任重、压力大,如何调动这一群体的工作积极性和主动性,是关乎能否贯彻和落实国家教育方针的重要问题。教师属于助人性职业,职业本身就决定了其精神激励的特点,中外都对于教师这一职业赋予了神圣的意义。而教师也是来自社会中的普通人,也有基本的物质需求,因此如何解决好教师激励管理中物质激励和精神激励的互动关系也成为解决教师激励问题的焦点。 本文以天津市普教系统中一线教师的激励问题为研究方向,回顾了西方传统的激励理论和精神管理中新激励管理模式和激励天梯模型作为本研究的理论指导。分析了目前普教系统中人力资源现状和普教工作对教师的素质要求,以及现行激励机制中存在的问题,明确了对教师激励的目的是为了使教师能够胜任工作并且努力工作。根据分析的结果,针对存在的问题,从教师的职业需求出发,以激励天梯模型为主要理论依据,提出了完善教师激励措施的途径,包括社会激励、组织激励和个人激励三个层面,涉及到物质激励、精神激励以及物质激励精神化的途径。在分析了天津市普教系统教师激励问题现状并提出完善建议之后,本文以天津市S中学为例,对其激励措施进行了较为详尽的案例分析,从该学校的实际情况出发,对其现行激励措施中的优点给予充分肯定,对其激励措施中有待完善的方面提出了有针对性的建议。 本文回顾了激励的相关理论,在分析了天津市普教系统教师激励管理现状的基础上,选择了精神管理中新激励管理模式和激励天梯模型为主要理论依据,提出了天津市普教系统教师激励管理的新思路。并以天津市S中学为例,将理论与实践相结合,丰富了教师激励的成果,并对其他相关群体的激励管理也有一定的参考价值。 | |
英文摘要: | In recent years, governments and enterprises put more and more emphasis on human resource management. Motivation is the key point of the management, because its creation can inspire people working harder to achieve organizational goals.As education and cultivating organizations, schools take on significant social responsibilities, especially the primary and secondary schools which undertake the minor education. General education teachers work with heavy responsibilities and high pressure, how to arouse this group's work enthusiasm and initiative becomes an important issue about the national education policy whether would carried out and implemented. Teacher is an helping occupation which has given sacred significance both domestic and abroad, itself determines the features of spirit incentive. Teachers are the ordinary people in society and have their basic material needs, hence, solving the interactive relation between the material and spirit incentive also become the fucus of resolve their motivation. This article focus on the problems about teacher’s incentive in general education system in Tianjin, review the western traditional incentive theory, and take the new management model and “incentive ladder” model as the main theoretical guidance. This study also analyzed the current status of human resources in general education system, the requirements on the quality of teachers, and the problems in existing incentive mechanism. The purpose of motivation of teachers is to make them competent and hard-working. According to the analysis, proceeding from the problems and professional needs, this article proposes solution about improving teacher’s incentive measures basing on the “incentive ladder” model, the main theoretical basis. The solution including three levels--social, organizations and individuals incentives, involving material incentives, spiritual motivation, and material-incentive spiritualisation. This paper takes Tianjin S Middle School as an example, detailed studies its incentives measures. Advantages are approved and pertinence advices are put forward according to its actual situation. This paper reviews the theory of incentives.By analyzing the present situation of teacher’s incentive management in Tianjin, the receach select new incentive management model in spirit management theory and incentive ladder model as main theoretical basis, proposed a new ideas of teacher’s incentive management in general education system in Tianjin. And take Tianjin S Middle School as an example, combination of theory and practice to enrich the reseach results of teacher’s incentives. This reseach is also has some reference value to other related groups. | |
