| 中文摘要: | 中国加入WTO以后,全球经济一体化的格局已经形成。乡镇企业这个特殊的经济组织形式在新的经济环境中求生存、谋发展已经遇到前所未有的挑战。乡镇企业在改革开放以来,为国民经济的发展做出了不可磨灭的贡献,为解决“三农问题”走出了一条新路。因此,乡镇企业发展问题引起了许多经济学家、民营经济学者以及企业家群体的广泛关注。 随着市场经济的日臻成熟,企业竞争环境不断变化,乡镇企业原有的成长优势已不复存在。特别是企业间竞争已经逐渐超越了有形层面竞争而进入了以人才与文化为主要特征的无形层面的竞争。本文从人才与文化管理的视角来分析和探讨企业的管理问题。本文分析认为人才与文化管理问题已经成为企业特别是乡镇企业进一步做强做大的瓶颈。中外管理理论的共识认为企业管理的根本在于“人”以及人创造的“文化”。任何企业的管理都离不开环境,特别是文化环境,因此谈中国的企业管理离不开对中国传统文化的理解和应用。本文从“以人为本”的思想出发,提出了“企业人”假设,将企业人格化,赋予企业生命,创造性地提出了分析和解决乡镇企业人才与文化管理问题的对策模型,即“鱼状管理模型”和商学院计划模型。本文创新性的提出了分析企业人才与文化管理状态的“人才-文化矩阵”。利用这一分析工具来具体分析和选择企业的人才与文化战略。 本文以宏宝莱集团为例,运用笔者提出的理论假设和分析工具明确了宏宝莱应采用的人才与文化战略同,并将解决人才与文化管理问题的对策模型应用到宏宝莱的管理实践当中。在这个应用过程中,始终坚持“以人为本”的思想,坚持中国传统文化思想的精髓,尊重人、理解人、尊重人才、培养人才,重用人才,建立起以人为本的企业文化。这种文化的建立不仅体现在宏宝莱的企业理念与企业精神中,同时也体现在管理体制的改进、管理活动开展以及组织架构的优化。通过这些具体管理活动的改进,实现群体组织一致的价值观和文化理念。 关键词:乡镇企业 人才 文化 | |
