中文摘要:随着全球经济一体化的进程日益加快,市场竞争日趋激烈,并且同时伴随着组织结构的不断变化,尤其是学习型组织的兴起,与以往相比,组织成员的内在精神需求有明显的提高,对精神激励的需求日益增强,同时也对领导提出了更高的要求。因而,研究精神领导的激励机制就显得十分必要了。 本文将以往精神领导相关的各个因素,如愿景、信念、仁爱、工作场所中的精神和精神存续等因素加以整合,设计了一个精神领导的内生激励模型。在此模型中,精神领导的目的就是在组织中建立能与个人和团队需求相一致的愿景和价值观,最终实现更高的绩效和组织承诺。 本文首先回顾了以激励为基础的领导理论,通过这些回顾,可以发现组织对工作场所中的精神的需求越来越迫切和广泛,并且其中精神最重要的两方面是感召力和成员身份感,这也是使精神领导不同于其他领导理论和实践的重要区别。同时还回顾了以伦理和价值为基础的领导理论,发现为了有效地激励下属,领导者必须能够触及下属的核心价值观,并通过愿景和个人行为与下属进行交流,来创造一种感召力和成员身份感,实现组织内精神的存续。 接下来,本文对精神领导施行中的问题进行了讨论,讨论了精神领导的过程以及可能出现的情况。并结合中国传统文化的影响,对精神领导在中国经营环境下的实施进行了探讨。本文主要以儒家、道家、墨家思想为例,来探讨了三者如何结合来影响精神领导的实施。  
英文摘要:With the global economic integration, the competition grew more and more fiercely. Organization structure changes quickly, especially the rising of learning organization. And the followers’ spiritual demand has reached unheard-of levels. From this realization has come a call for more capable leaders to handle people’s spirit. Thus, the research on the spiritual leadership is very necessary. This paper designs an intrinsic motivation model that incorporates vision, faith, and kindheartedness, theories of workplace spirituality, and spiritual survival. The purpose of spiritual leadership is to create vision and value congruence across the empowered team and individual levels, and ultimately, to foster higher levels of organizational commitment and productive. This paper first examines leadership as motivation to change and review motivation-based leadership theories. Through this review, we can come to the conclusion that the accelerating call for spirituality in the workplace, describe the universal need for spiritual through calling and membership which distinguish between spiritual leadership and other leadership theories and practice. This paper also reviews the ethics-based and value-based leadership theories and come to a conclusion that, to motivate followers, leaders must get in touch with their core values and communicate them to followers through vision and personal actions to create a sense of spiritual survival through calling and membership. And then, the process of organizational development and transformation through spiritual is discussed. This paper also analysizes the execution of spiritual leadership on the background of Chinese culture. On the combination of Taoist Confucianist and Mohist, We discuss how the thought of Chinese traditional culture help to build the spiritual leadership.
