| 中文摘要: | 在竞争日益激烈的建筑市场中,如何扩大市场份额、提高赢利水平,做大做强,全面提高建筑企业的综合竞争力,是一个永恒的课题。地盘承包责任制既是建筑企业管理体系的基础机制,也是建筑企业有效的激励机制,在促进企业发展和福利员工上发挥了积极的作用。 在长期的实践中,由于地盘具有一次性、独特性、分散性、有一定自主权、受总部管理和监管松散的特殊性,以短期目标为导向,以物质激励为主的地盘承包责任制出现了一定的不足和弊端,影响了企业的竞争能力。在此背景下,本文以解决地盘承包责任制的激励问题为出发点,通过对香港中建国际公司现行的地盘承包责任制的评估运作模式及实际案例的调研,发现并归纳其目前存在的主要问题,从目标不一致、信息不对称、契约不完备、第三者的无法验证性、缺乏内部制衡机制等方面分析了地盘承包责任制产生问题的根源,指出减少上述问题的影响,设计一种有效的激励机制是最为合理的途径。基于此,本文在企业激励理论的指导下提出了以完善现有制度,充分发挥地盘承包责任制的短期激励引导效用,并辅以长期激励的各种优化地盘承包责任制激励机制的措施,以促使地盘经营者兼顾企业的基础利益和长远利益。 | |
| 英文摘要: | In the increasingly competitive construction market, it is an eternal topic that how to extend the market share, boost profitability, make bigger and stronger, and overall raise the comprehensive competitiveness of construction enterprises. The site contract responsibility system is the basic mechanism of the management system as well as the motivation mechanism in construction enterprises, and plays an active role in promoting the enterprise development and workers’ welfare. In the long-term practice, because of the one-off, the uniqueness, the dispersive, and the specificity which has some autonomy, is managed by the headquarters, and has loose control, the site contract responsibility system which based on short-term goal-oriented and material motivations arises some deficiency and drawback, and affects the competitiveness of enterprises. Under this background, the paper takes the motivation problem of the site contract responsibility system as the starting point, and through the research of the existing site contract responsibility system of operating mode and real cases for China State Construction International Holdings Limited in Hong Kong, finds and sums up the main problems at present, analyses the problem arising in site contract responsibility system from information asymmetry, inconsistent aim, the third party could not be verified , lacking of internal balancing mechanism and so on, besides indicates the most reasonable approach is the reduction of above impact and designing a effective motivation mechanism, based on this, the paper puts forward all kinds of optimizing measures in the motivation mechanism of site contract responsibility, such as improves the existing system, and gives full play to the effectiveness of short-term motivation of the site contract responsibility system and has the long-term motivation for the auxiliary, in order to make the site operators take into account the basic interests and long-term interests. | |
