| 中文摘要: | 中文摘要 本研究主要是在对战略性人力资源管理理论系统分析的基础上,结合青海鑫瑞公司人力资源管理的实践,通过对企业人力资源管理现状的分析,发现问题并提出了相应的解决对策。 论文首先讨论了研究的背景。在理论和国外企业实践已经也从早期的人事管理阶段发展到战略人力资源管理阶段的背景下,我国企业人力资源管理的实践发展相对较慢,大部分企业仍然处于相对落后的人事管理阶段,人力资源管理的体系不健全。青海鑫瑞公司即处于这种现状,人力资源管理水平落后,亟须在人力资源管理方面进行改革,以满足企业发展的要求。 接着,论文重点回顾了现代人力资源管理的概念体系、现代人力资源管理的理念、战略人力资源管理的理论基础(包括资源基础论、利益相关者理论和人力资本理论)以及战略人力资源管理的基本理念和职能体系等基本理论,重点探讨了战略人力资源管理的理念、职能体系以及战略人力资源管理与传统人事管理的区别。 在理论回顾基础上,本研究系统整理了青海鑫瑞公司人力资源管理的现状,总结了当前鑫瑞公司人力资源管理中存在的主要问题,如管理基础薄弱,理念落后,体系不健全且缺乏战略高度,薪酬、绩效、培训等核心环节存在问题等。结合企业业务发展的实际,提出了构建新的体系的必要性。 最后,论文基于理论和现状的分析,提出了要在战略性、协同性和以人为本的原则下,从战略性人力资源规划、战略性职位体系设计与开发、战略性胜任力模型构建、战略性人力资源配置、战略性绩效管理、战略性薪酬管理和战略性人力资源开发的角度,设计战略性的人力资源管理体系,并从确保高层领导支持、明确人力资源部门定位、人力资源管理部门负责人参与战略决策、提升人力资源部门从业人员专业素质以及提升直线部门管理人员人力资源管理能力等角度,探讨了新的战略性人力资源管理体系有效实施的保障措施。 | |
| 英文摘要: | The thesis is to analyze the management problems in human resource management(HRM) field of Qinhai Xinrui Company, and put forward related solutions, based on the systemic reviews of strategic HRM theories, and in-deep analysis of the current situations and practices from the HRM fields of Qinhai Xinrui Company. Firstly, the thesis discusses the research background. Though the theories and corporate practices has developed from traditional personnel management to modern strategic HRM, most HRM practices in Chinese enterprises is still in the phase of personnel management, and the HRM system need to be improved. The HRM practice of Qinhai Xinrui Company is under this kind of situation, and need to be reformed to adapt the business strategy. Secondly, the thesis reviews the related theories of strategic HRM, such as the concept system and philosophy of modern HRM, the theoretic bases of strategic HRM (including resource based view, the stakeholder theory, and the human capital theory), the philosophy and functional system of strategic HRM, which is the focus of the theoretic review. Based on the theoretical review, the thesis systemically reviews the HRM practices of Qinhai Xinrui Company, and summarizes the main problems in the HRM field, such as week management foundation, dated management philosophy, unsound and strategy-lacked management system, and some other problems in compensation, performance, and training management. Combining the theories and practices, the thesis put forward the necessity of reconstruction of the new HRM system. Finally, the thesis suggests that, the company should reconstruct the new strategic HRM system by combining the functions of strategic human resource planning, strategic job analysis and job design, strategic model construction of employee competencies, strategic human resource staffing, strategic performance management, strategic compensation management, and strategic human resource development. At the same time, the reconstruction should followed the principles of strategic view, synergy,and the principle of “manage for the people”. Furthermore, the operation of new system need the support of top management, the clear role of HRM department, the involvement of HRM mangers in the corporate strategy formalization, the professional employees in HRM department and the improvement of HRM abilities of line managers. | |
