中文摘要:经济的全球化和科学技术的迅速发展,世界经济已进入依靠技术和信息推动的时代。中国现有的依靠资源拉动的经济增长模式已经难以维持中国经济的高速增长,中国需要新的经济推动力。而创业活动不仅推动新产品的出现,新技术的应用,促进了就业,更促进了企业家精神的延续,其在中国经济中的作用越来越重要。然而与这种日渐增强的作用相对应的是,创业活动失败率非常高,这使得我们不得不去探索创业团队成功和失败的原因。 针对我国创业活动的调查发现,60.5%新创企业采用团队形式创业,而独自创业的比率为39.5%。在机会型创业活动中,采用创业团队形式创业的比例更高。团队创业已经逐渐成为创业活动的主要形式,对创业活动能否成功有着决定性的影响。这就提出了这样的问题:是什么因素保证了创业团队在不断变化的环境中,不断变革发展壮大。 本论文通过对基本理论的演绎推理和实践案例的分析,研究创业团队不断变革和克服困难的保证因素。首先分析了中国创业活动的态势和特征,并提出如何保证创业团队发展这一问题。以此为前提,分析团队凝聚力、团队绩效及团队组织变革等相关理论,分析这些理论在创业团队发展过程中的作用,进而解释了团队凝聚力在组织变革过程中发挥的作用,构建了团队凝聚力在创业团队组织变革过程中的影响力模型。认为创业团队变革的成功与否,依赖于创业团队选择的变革路径是否与团队所具备的凝聚力类型相匹配。结合案例,对不同变革情景下不同类型团队凝聚力对组织变革阻力的影响分析,得出创业团队凝聚力在不同组织变革情景下发挥作用的过程。 本论文探讨团队凝聚力在创业团队研究领域内的应用,为创业团队发展提供一定的借鉴意义。创业团队通过对自身特点的分析,明确自身凝聚力的类型,并由此选择团队组织变革的方式方法,尽可能的降低创业团队在组织变革中所承受的阻力,提高创业成功的可能性,最终通过创业团队成功率的提高。  
英文摘要:With the increase of new venture activities in China, new venture activities contribute increasingly to Chinese economy. Business start-up activities not only facilitate the emergence of new products and the application of new technology, but also promote employment. However, the failure rate of business start-up activities is surprisingly high in such a situation. According to the survey directed at the new venture team activities in China, 60.5% of newly started-up business takes the form of team-work, while 39.5% is the result of individual work .As for the new venture team activities, it is more likely to take the form of teamwork to start up. Therefore, as the main part of new venture team, the business start-up teams play a more and more important role in the economic development of China. As a result, a question has to be considered is what the elements that guarantee the success of new venture teams in such a slippery and difficult situation are. This thesis aims to study the elements for guaranteeing the success of new venture teams’ ability of keeping changing and overcoming hardships through case study and theoretical deduction. It first analyzes the situation and characteristics of business start-up activities in China, and puts forward the question of how to ensure the sound development of business start-up teams. Based on this premise, the thesis then reviews theories relevant to team’s cohesive force, team’s performance and team’s organizational transformation and the like. Through the analysis of these theories’ function in the development of business start-up teams, the thesis further expounds on the part the team’s cohesive force plays in the organizational transformation and thus forms the influential models of cohesive force in business start-up team’s organizational transformation. The model is: whether the business start-up teams could keep stable development in the transformation depends on the fact whether the transformation paths match the team’s cohesive force style. And finally, the thesis analyzes different team transformation with various paths and the corresponding types of team’s cohesive force. This thesis aims to enhance the application of team’s cohesive force in the new venture teams in the research field and meanwhile provides some guidance for China’s business start-up teams. And through self-analysis, business start-up teams could clarify their own cohesive force types and then improve their success rate and consequently promote the economic development in China.
