中文摘要: 工作满意度作为心理学与管理学中热门的研究课题之一,在理论与实践中,都受到越来越多的关注。政府机关作为区别于企业的一种特殊组织,主要面向全体公民服务,公务员在这个组织中承担着重大的责任。公务员的工作满意度如何,将直接影响政府机关的办事效率、服务质量及其公众形象。本文以ABC海关公务员为研究对象,探讨工作满意度对工作绩效的影响,目的在于为改进ABC海关的工作绩效,提高政府机关的工作效率提供参考意见。 本文首先对工作满意度和工作绩效以及二者之间关系的相关文献进行了回顾整理,根据以往的研究成果,确定研究思路和研究步骤,提出研究问题,形成调查问卷进行预测试。通过项目分析、因素分析、信度检验等方法对预测试问卷进行修订,从而形成了正式的工作满意度和工作绩效的量表。确定工作满意度包括工作内在满意度、工作回报满意度和人际关系满意度等三个维度。工作绩效包含任务绩效、周边绩效等两个维度的工作绩效量表。 本文使用问卷调查作为研究工具,使用SPSS13.0统计软件对调查结果进行分析,对ABC海关公务员的工作满意度和工作绩效的现状进行了探讨,并研究了人口统计学变量对工作满意度和工作绩效的影响,在此基础之上对ABC海关公务员的工作满意度与工作绩效进行相关分析,进而作了回归分析,讨论工作满意度对工作绩效的影响。 研究结论表明,ABC海关公务员整体处于普通工作满意程度,自评工作绩效处于中等偏上水平。人口统计学变量对工作满意度和工作绩效在多个方面具有显著的差异性。工作内在满意与工作绩效各维度皆成正相关,人际关系满意与工作绩效各维度皆成正相关。ABC海关公务员的工作满意度的提升会对工作绩效的改进产生影响。工作的内在满意度和人际满意度的提升会对工作绩效的改进造成影响;工作内在满意的提升会对周边绩效的改进造成影响。 最后依据本文的研究结果,提出有针对性的建议来改进ABC海关工作绩效,主要措施包括改进现有的激励模式,有针对性的安排培训和学习,合理安排工作岗位,提高海关公务员的工作成就感,使用更加科学的绩效评估的方法等。  
英文摘要: Job satisfaction is one of the popular subjects in psychology and management, and attracts more and more attention in the theory and practice. Government agency is a special organization which is different from enterprise, and serve all citizens. Civil servants play an important role in this organization. Job satisfaction of civil servants havs effection on the performance, service quality and public image of government agency. Taking ABC Customs civil servants as research objects, this thesis study the effection of job satisfaction on job performance.The research purpose is to improve job performance and efficiency of ABC customs and other government agency. First of all, this thesis reviews the study on job satisfaction, job performance and correlation between them. According to the previous research results, research thoughts and steps are determined, research problems are put forward, and the questionnaire for pretest is designed. The formal job satisfaction scale and job performance scale are got through revising the questionnaire with item analysis, factor analysis and reliability test after pretest. The three dimensions of job satisfaction are internal satisfaction, return satisfaction, interpersonal satisfaction. The two dimensions of job performance are task performance, contextual performance. The retrieved questionnaires are analyzed with SPSS 13.0. According to the analysis data, this thesis carries on the analysis of the present situation of job satisfaction and job performance of ABC Customs civil servants, and studies the influence of population statistic variable on the satisfaction and performance. Then it carries on the correlation analysis and regression analysis of job satisfaction and performance, and discusses the effection of job satisfaction on job performance.. The research indicates that ABC Customs civil servants’ total satisfaction is on general level and self-evaluation job performance is on middle level. Job satisfaction and job performance have significant difference in the population statistic variable. There is a positive correlation between the internal satisfaction and two dimensions of job performance. There is a positive correlation between the interpersonal satisfaction and two dimensions of job performance. There is an effect of job satisfaction on job performance. The internal and interpersonal satisfaction have influence on improvement of job performance. The internal satisfaction influences improvement of contextual performance. Finally, based on the research result, corresponding advices are advanced for improving the job performance of ABC Customs. The main measures include: improving the existing motivation model, corresponding training and learning, reasonable arrangement of job position, strengthen the sense of achievement, using scientific performance evaluation method, etc .
