| 中文摘要: | 近年来,随着外资超市纷纷涌入中国,行业间的竞争日趋激烈。越来越多的超市管理者认识到人才,尤其是高素质的管理人才是大型超市发展的关键。因此,建立一套合理的人力资源管理体系已成为提高大型超市核心竞争力的重要手段,而绩效管理作为人力资源管理的重要环节和核心内容,成为企业管理者关注的焦点。科学适当的绩效管理体系,可以最大程度地激发优秀人才的积极性和创造性,促使企业更好、更快地发展;相反,不适当的绩效管理体系,非但起不到激励作用,还会在不同程度上抑制企业战略目标的实现。 法国欧尚集团成立于1961年,是目前法国第二、世界排名十二的大型跨国零售业集团,在2009年《财富》杂志全球 500强排名中列第126位。欧尚1997年进入中国以来,先后在上海、北京、四川、浙江、江苏、安徽等省市开设了35家分店,目前经营业绩良好,准备加快在中国的扩张速度。欧尚是进入中国的国际大型超市的成功者之一。 本文以绩效管理、激励、责任预算和平衡记分卡等理论为指导,采用了规范分析和案例研究相结合的研究方法,以欧尚超市为例,对大型超市商业部门经理绩效管理体系问题进行了较为深入的研究。笔者在介绍和评析了欧尚超市商业部门绩效管理现有体制后,引入了平衡记分卡和激励机制,对其加以改进,得出了相关结论:对大型超市商业部门经理绩效管理体系进行研究是非常重要的;国际大型超市商业部门经理绩效管理的成功经验是可资借鉴的;应在大型超市商业部门经理的绩效管理中引入平衡记分卡;应在大型超市商业部门经理的绩效管理中强化激励机制。本文的研究对于国内超市企业和其他外资大型超市开展商业部门管理人员绩效管理实践具有一定的参考和借鉴意义。 | |
| 英文摘要: | Recently, with foreign supermarkets pouring in China, the competition of retailing industry is intensified. More and more supermarket managers recognize that talents especially high-quality managed talents are the keys to the large supermarkets development. So, building rational human resource management system becomes important means to improve core competence of large supermarkets. As the important parts and core content of human resource management, performance management has become focus of enterprise managers. Scientific and appropriate performance management system can motivate the enthusiasm and creativity of excellent staff and promote better and faster development of enterprise; Contrary, inappropriate performance management system not only no effect on motivation, but also restrict enterprise strategic objectives achievement. Auchan Group founded in 1961.It is the second in France and Top 12 largest multinational retail enterprise in the world .Auchan is a Fortune 500 company which ranked 126 in 2009. Since 1997, Auchan has opened 35 branches in Shanghai, Beijing, Sichuan, Zhejiang, Jiangsu and Anhui province. It has good business performance now and ready to accelerate the rate of expansion in China. Auchan is one of the successful international large supermarkets which entered in China. Under the guidelines of performance management, motivation, responsibility budget and BSC theory, taking Auchan supermarket for an example, this paper deeply analyses performance management system of large supermarket commercial section manager by specific discussing and case study. After recommending and commenting the current system of Auchan supermarket commercial section manager, the author introduces BSC and incentive mechanism in order to improve the system. This paper draws the conclusion as follow: First, it is very important of do research on performance management system of large supermarket commercial section manager; Second, we can learn from successful performance management experience of international large supermarket commercial section manager; Third, the performance management of large supermarkets commercial section manager should introduce BSC; Finally, the performance management of large supermarkets commercial section manager should strengthen incentive mechanism. This study is benefit for performance management of the domestic enterprises and other foreign large supermarket commercial section managers. | |
