中文摘要:摘 要 组织结构设计与研究一直以来都是学者和业界普遍关心的问题。组织结构设计的优劣在很大程度上决定着企业组织的运行效率和效果,与企业组织的生存和发展息息相关。一方面,组织结构设计是企业达成组织目标和实现组织战略的保障;另一方面,建立与环境相适应的组织结构是企业创新和实现可持续性发展的重要途径。今天,随着市场竞争的加剧,企业面临的生存环境纷繁复杂、瞬息万变,组织环境因素的变化对企业组织结构的设计与管理提出了更高的要求。如何设计与构建适应组织环境需要的、与组织战略目标相匹配的组织结构,是每一位企业高层管理者所面对的迫切需要解决的问题。 近几年来,随着我国城市化进程的不断推进,房地产业在我国发展迅速,其高额的投资回报率吸引着越来越多的企业涉足房地产。然而,由于我国房地产业发展时间较短,市场机制还不够成熟,加之,政府缺乏相应的政策引导和企业自身的管理欠缺等等,使得大批房地产企业在激烈的市场竞争中日渐暴露出致命的组织问题。譬如,企业的组织结构设计与组织的战略目标不相匹配、组织的柔性差、组织结构与组织生存、发展的环境不相适应等等。这些组织问题的出现,严重地制约了我国房地产企业的健康发展,直接导致了我国房地产企业组织运营效率的低下和组织资源的浪费。进入21世纪,房地产企业面临的组织环境更加严峻,这对房地产企业的组织结构设计工作提出了新的挑战,组织创新和获取新的竞争能力是新世纪房地产企业组织生存和发展的重要途径。 本文从实践性和可操作性出发,在吸收其他学者关于组织结构设计理论的基础上,采用理论分析、比较分析与实证分析相结合的方法,结合房地产企业组织的特点,基于权变管理思想对我国房地产企业的自身特点、现存问题、组织环境的关键因素等进行了深入的挖掘和系统的分析研究,构建了我国房地产企业组织环境分析框架,并在此基础上建立了基于权变理论的房地产企业组织结构设计模型。解决了我国房地产企业组织结构设计对环境分析无从下手和对设计无从开始的问题,对指导我国房地产企业组织结构设计实践具有较高的理论价值和较显著的借鉴意义。 关键词:房地产企业 组织结构设计 权变理论 环境分析 组织选型 
英文摘要:Abstract Research on organization structure design has always been a hot topic among management scholars. The organization structure design, to a large extent, determines the organization's operational efficiency and effectiveness as well as the survival and development of the business organizations. On the one hand, a steady organization structure is the vital guarantee for carrying on the organization strategy;On the other hand, establishing an organization structure is a good way for the innovation and sustainable development of the enterprises. Nowadays, the organization structure design and management is required on the basis of intensified market competition, more complicated and rapidly-changing survival environment, and the varying organization environment. How to design and establish organization structure matching with the organization environment and organization strategy is an urgent problem which should be solved by senior managers. Following the process of urbanization, real estate industry is developing very fast due to its high return rate which attracts more and more investors in recent years. However, because of the short-time market development, immature marketing mechanisms, in addition to the lacking of appropriate policy guidance and poor management of the enterprises themselves make a large number of real estate enterprises expose fatal organization problems during the fierce competition process: for example, the organization structure design incompatible with the organization strategy, low organization flexibility, and organization structure unadaptable to organization survival and developing environment, etc. Those problems have restricted the development of real estate enterprises and lead to low operation efficiency and waste of resources directly. In 21st century, real estate enterprises are facing more severe organizational environment, which will challenge the design of organization structure. Obviously, organization innovation combined with competition-motivation will be the only way for the survival and sustainable development for the real estate enterprises. Combining theoretical analysis, comparative analysis and empirical analysis together after absorbing other scholars’ concerned design-theory, this essay has analyzed the characteristics, existing problems and organization environment with which our real estate enterprises are facing based on Contingency Management Theory. It also establishes a framework for evaluating organization environment; as a result, the organization structure design model and theory for real estate enterprises are established based on Contingency Theory. They supply a solution for real estateor being at a loss for organization structure design and environmental evaluation, and are also meaningful for the practice of organization structure design in real estate industry in our country.
