中文摘要: | 21世纪将是知识经济时代。知识经济作为一种新经济,对饭店的组织形式和管理、业务职能都将造成巨大的挑战。我国饭店业目前尚处于工业经济时代,其经济增长的要素是劳动力、原材料及资本的投入。“收益递减规律”表明,凡注重劳动力、资本、原材料等生产要素投入的产业,随着其生产要素的扩充,回报率会递减。我国旅游饭店业的经营历程,恰好印证了“收益递减规律”。知识经济时代,我国的饭店业要在激烈的市场竞争中赢得竞争优势,保证长期繁荣,加强核心能力的建设是一个必然的选择。 已有的研究表明,技术、知识、资源、组织和企业文化等都在不同程度上影响着企业的核心能力。但是,以上五种源泉是否真正影响饭店的长期发展,以及饭店业是否能事先从这五个方面着手培育核心能力?目前的理论很难给出明确的答案。本文认为饭店业核心能力的形成、扩散和转移、发展都必须依赖于企业人力资本,指出成功的饭店业战略必须以人力资本(而不是财务、资本及其它)为起点,把人力资本视为发展技术、整合资源、管理知识、管理组织和构建企业文化的根本,从而在理论上归结出企业人力资本是核心能力的真实源泉。 本文对我国旅游业的人力资本供给现状、目前饭店业的人力资本质量和人力资本的开发现状作了分析,认为尽管我国饭店业的人力资本素质有了很大的提高,但与整个产业高速发展对人才的需求而言,仍存在较大的差距。因此,饭店业必须重视人力资本提升,加大对人力资本的投资力度。本文正是基于此目的展开对饭店人力资本的提升研究,提出了我国饭店人力资本的提升系统:认为饭店提升系统包括外部引进子系统、内部投资子系统、转化整合子系统和客户管理子系统四个部分,并分别进行了阐述,以期能建立一个初步的框架对现实饭店的人力资本提升有所裨益。 | |
英文摘要: | Facing the rising and trend of internationalization and such an extremely intense competition environment, the capability to obtain and utilize intangible asset, such as knowledge and human capital, is not only the important source of inimitable competitive advantage but also an indispensable core competence that hospitality needs to possess. Therefore, managers are now focusing on a "new" competitive advantage that promises infinite possibilities: human capital. It is the highly educated, knowledgeable workers who are the hardest to find and the easiest to lose. After more than 20 years’ development, the industry of hotel in China has achieved great progress. However, there exist many disadvantages in the industry of hotel in China today: the hotel supply exceeds greatly over hotel demands. The hotel profit rate has a tendency of negative increase. Many researchers are interested in this phenomenon, and have attained plenty results on this field. But they all agree with this view: In the knowledge economy era, human capital becomes the vital factor for the hotel to maintain competitive capability. Attracting, retaining and developing human capital are the most important way hospitality can keep up with the competition around the world. Only in this way can the industry of the hotel in China develop in a long and steady way. Based on this analysis, the article gives a dynamic model to enhance the human capital. The system consists of four subsystems: Introducing subsystem, Investment subsystem, Customer subsystem and the Conformity subsystem. In the end of the article, a conclusion is drawn based on the above research and some advices are given on the industry’s development. | |
