| 中文摘要: | 现代社会知识型员工在项目组织和项目团队中的比例逐渐上升,所起的作用越来越大。项目组织和项目经理如何高效地利用这种资源,充分发挥知识型员工的作用,提高项目团队和项目组织绩效,是摆在项目组织和项目团队面前的首要问题。项目团队中如何有效的管理知识型员工,如何协调并激发知识型员工的主动性、创造性和积极性,如何能够有效地降低项目团队中“搭便车”现象的出现,成为现代项目管理中人力资源管理的主要问题。 本文首先在界定项目团队、知识型员工和激励概念基础上,阐述了项目团队和知识型员工激励相关研究成果,以及一般激励理论的回顾,并探讨了影响项目团队中知识型员工激励的内外因素。其次综合项目团队中知识型员工的诸多激励特征,以项目团队动态过程为主线建立了项目团队中知识型员工的激励模型,并分别从项目组织和项目团队两个角度进行激励模型的设计。再次基于激励模型近一步探讨了项目团队中知识型员工具体的激励方法,设计了从项目组织层次和项目团队层次相应的激励方法。本文最后以AS咨询公司C项目中知识型员工案例加以说明并运用在C项目中,证明了本文研究设计的项目团队中知识型员工激励模型和方法的实用性和有效性。 本文认为,项目团队中知识型员工激励的模型和方法主要从两个层面进行设计,即项目组织和项目团队层面。项目组织层次主要着重于宏观的精神激励;项目团队层次主要着重于微观的非物质激励并配合相关的物质激励。以上是本文论述的重点。 本文的重点是建立项目团队中知识型员工激励模型和方法,并将模型和方法应用到AS咨询公司C咨询项目中加以证实。本文对项目团队中知识型员工特性的归纳,针对项目团队中知识型员工的特性所设计激励模型与激励方法,都具有一定的创新性。论文研究对相关企业和项目团队的知识型员工激励具有一定的参考价值。 | |
| 英文摘要: | The proportion of the knowledge worker in modern society is gradually ascending and they play a more and more important role. How the project organization and the project manager to efficiently use this resource, to fully develop the knowledge worker’s role, to improve performance of the project team and project organization, which is the first question faced by the project organization and project team. How to effectively manage the knowledge worker in the project team, how to coordinate and arouse the proactivity, creativity and the enthusiasm of the knowledge worker and how to effectively reduce the appearance of hitchhike in the project team which has become the main problem for the management of the human resources in the management of the modern project. Firstly this thesis gives this thesis explain the related research achievement of the project team and the motivation of the knowledge worker based on the definition for conception of the project team, knowledge worker and the motivation, and it also reviews the general motivation theory; it also explores the external and internal factors that affect the motivation of the knowledge worker in the project team which lays the foundation of analyzing the analysis and model for the dynamic demand of the knowledge worker in the project team. Secondly, many motivation characteristics of the knowledge worker in the integrative project team establish motivation model of the knowledge worker in the project team using the dynamic process of the project team as the mainline; it respectively designs the motivation model from the aspects of the project organization and the project team. Thirdly, this thesis further explores the concrete motivation approach of the knowledge worker in the project team and it respectively designs the motivation approach for the project organization and the project team. At the end of this thesis, and approach of the knowledge worker in the project team designed by the research of this thesis the better motivation result and project achievement gotten. The aspect of the project organization will attach much importance to the macroscopical spirit motivation; the aspect of the project team will mainly put emphasis on the microcosmic non-material motivation and it will also be coordinated with the related material motivation. This thesis uses the motivation of the knowledge worker in the project team as the subject of the research; it tries to explore the motivation problems of the knowledge worker in the project team through the approach of the logic induction and case analysis. The key point of this thesis is to establish the motivation model and approach of the knowledge worker in the project team; the model and approach will be used to AS Consultant Company and program C to be proved. It has certain novelty no matter what the induction to the characteristics of the knowledge worker in this thesis. The study of this thesis has certain reference value for the motivation of the knowledge worker in the related enterprise and the project team. | |
