中文摘要: 当今世界,创业行为正在成为经济发展的强劲推动力。然而哪种类型的创业企业对促进国民经济发展和增加就业具有较高的贡献率,这是目前学术界所关心的问题。研究表明,真正有发展潜力的是那些成长欲望强烈、善于广泛整合内外部资源,而且能够将资源转化为竞争力的企业,这些企业大多是快速成长企业。鉴于此,创业企业的成长问题成为学术界关注的热点。 影响创业企业成长的因素有很多,很多情况下企业成长是多种因素交叉起作用的结果,因此需要有一根主线将影响创业企业成长的诸多因素有机串联起来。这根主线就是创业团队。所以,本研究的目的是在深入分析创业团队、创业企业成长等问题的基础上,研究创业团队与创业企业成长的关系,探讨如何通过创业团队的形成与维系促进创业企业成长。 本研究从创业团队的核心组成----创业者出发。尽管创业者的人格特征会在很大程度上影响创业企业的成长,但是尚未有足够的证据表明创业者只要具备某些特质,创业就会成功。创业者需要具备各种技能,除了专业技能外,创业者的社会技能,如社会感知力、印象管理能力、说服力和影响力、社会适应性等也很重要。 在对创业者进行研究的基础上,本研究提出了广义创业团队的概念,即创业团队成员(创业者)以及由此形成的社会关系网络。创业团队不仅仅是由单个成员组成的1+1=2的关系,而是创业团队成员优势互补1+1大于2。在学习型组织理论的基础上,本研究提出了创业团队、创业企业要建设成“学习+分享”型组织的概念。当今社会,仅仅建立起一家学习型组织已经不足以适应时代发展的步伐,只有分享才能更好地学习。因此,如何建成一个学习和分享型组织是创业团队、创业企业面临的最大挑战之一。 本研究在“创业企业都在追求成长”的前提下进行。创业企业成长具有多侧面性,是一个复杂的过程。但是企业成长是一个规模扩展和结构转换的互动过程,由于企业如同有生命的机体一样,要经历诞生、成长、成熟、和衰亡等阶段,企业持续成长也就意味着这几个成长阶段的顺利延续与递进。胎儿期是创业企业生命周期中有一个重要环节。 从系统论和控制论的角度看,创业团队对创业企业的成长引导和管理应该是一个具有特定目标的系统活动,这些活动按照一定的规则相互协调地进行。创业企业成长机制系要有三类系统元素构成:输入、过程和输出。系统的输入是各种人力、物力、财力资源,输出反应出创业企业的成长水平。过程是创业团队如何组织、协调、使用各种资源,以实现创业企业的成长。由于创业企业是存在于特定的环境中,因此创业环境是本系统的一个重要外部环境因素。系统的输出将会影响创业企业成长的水平;反之,创业企业成长的水平也会进一步刺激和调整本系统的输出及内部结构功能。 本研究的主要结论:创业者是创业团队的核心构成,创业团队应该是一个“学习+分享”型组织。创业企业的成长是一个复杂过程,测度很困难。“胎儿期”是企业生命周期中的重要环节。对创业企业的高失败率要客观分析,有些情况下创业企业的死亡不一定是件坏事。创业团队与创业企业成长是双向互动的关系。  
英文摘要: Today, entrepreneurship is becoming a powerful driving force for the world economic development. Yet what types of entrepreneurial firms have great contribution to the growth of national economic development and the increase of employment opportunity? This is the key question that attracts the expanded attention from research circles and public policy makers. Researches indicate that the entrepreneurial firms with great growing potential are those that distinguish themselves as strong growth desire, genius for integrating internal and external resources, and capability of transferring the resources into competitive advantage. Research of such entrepreneurial firms constitutes the theme for this dissertation. The growth of an entrepreneurial firm is an integrative impact of many internal and external variables. An integrated thread is needed to comprehensively measure all the factors that affect the growth of entrepreneur. The study of entrepreneurial team can be the best option for such a thread. Based on the thoroughly investigation of problems prevailing among the entrepreneurs and entrepreneurial team, this dissertation aims to study the relationship between entrepreneurial team and the growth of start-ups, discussing the access of promoting the growth of entrepreneurial firms by means of developing efficient entrepreneurial team and maintaining such a team well. The research first aims at entrepreneurs, the core of the entrepreneurial team. Little evidence has proved that the success of entrepreneurial firms rests with the idiosyncrasy of entrepreneurs, although entrepreneurs’ personalities have impact on the growth of start-ups to some extent. Besides technical qualification, a successful entrepreneur should also equip with social integrative competence, such as apperception, impression, persuasion, influence and adaptation. Entrepreneurial team in a broad sense is the core concept of this dissertation, which covers not only entrepreneurial team members but their social relationship network as well. An excellent entrepreneurial team is by no means of simple equation of individual members, but an enrichment of complementary advantages from its members. Inspired by the learning organization theory, this study advances the concept of “learning and sharing organization” for entrepreneurial teams and entrepreneurial firms. In a knowledge times, a learning organization with little sharing can hardly keep breast with the step of times unless it embraces the both. How to set up learning and sharing organization remains a challenge for both entrepreneurial teams and entrepreneurial firms. This dissertation builds its logic one the premise that the most widely pursued strategies of entrepreneurial firms is designed to achieve growth. The growth of an entrepreneurial firm is a complicated process, involving many variables. As the evolution of a live organism, it is an integrative process of scope expanding and structure transformation, going through the stages of birth, growth, maturity and decline. Continual growth proves firms have stood the test of birth pangs and have moved up to a new stage. In the life cycle, fetus is the vital stage for entrepreneurial firms. Studied from the perspective of system theory and cybernetics, the growth of an entrepreneurial firm should be guided with a specific goal and be managed by its entrepreneurial team with systematic activities. Such activities should act complementarily under certain rules. The growing mechanism for an entrepreneurial firm is consisted of three dimensions: input, process and output. The input of all resources, such as human resources, physical resources and capital, will be reflected by the quality of output, the growth of entrepreneurial firms. The process demonstrates how the entrepreneurial team organizes, coordinates, and utilizes those resources to reach the goal of the enterprise. As entrepreneurial firms exist in a specific social circumstance, it will be problematic not to take the entrepreneurial circumstances into the studying scope. The outputs of the system influence the growing quality of entrepreneurship, whereas the quality of entrepreneurship will urge on and adjust the outputs of the system and its internal structure. We identify that entrepreneurs are the core of entrepreneurial teams and successful entrepreneurial teams should be an organization characterized with learning and sharing. The growth of an entrepreneurial firm is a complicated process that is hard to be measured. Fetus period is the vital stage in the life cycle of entrepreneurial firms. An objective analysis of the high rate of failure is necessary in the study of growing entrepreneurial firms. The end of an entrepreneurial firm is by no means of a misfortune, but mightily symbolizes the birth of a promising firm. The relationship between entrepreneurial teams and the growth of entrepreneurial firms is featured with integrative nature.
