中文摘要: 随着全球企业规模日益扩大的趋势,造成竞争情况越来越激烈,单凭管理者个人的良知良能来制定企业经营决策是远远不够的,因此有许多学者已经逐渐开始重视高层管理团队的研究议题。自从1984 年Hambrick 与Mason 提出“高阶理论”后,学术界涌现出大量高层管理团队与组织绩效、战略、组织变革等方面的研究。在此之前,有关高层领导的研究几乎完全针对领导人个体,中国目前也沿袭这种研究模式。激烈的市场竞争要求高层领导更多地以团队方式进行运作,加强中国高层管理团队的研究势在必行。 以往关于高层管理团队统计特征、运作过程与团队绩效、战略决策等方面的研究成果虽然为后续研究提供了基础,但是这些研究对于中国成长过程中遇到的问题针对性不强,缺乏有力的实务分析,尤其是近年来中国企业高层管理人员更替事件层出不穷。本文正是从这一现实问题入手,围绕着高层管理团队的建设研究这一主线,首先对高层管理团队的理论演进过程进行了系统而详尽的梳理,并对高层管理团队的各主要研究角度进行了探讨,试图勾勒出本文的理论基础和研究框架。本文对高层管理团队构建的时机选择进行了系统剖析和研究,总结出不确定性水平的高低与建立团队必要性之间的关系。随后,从中国企业高层管理人员低效更替现象入手,分析中国高层管理团队的现状和存在问题。在上述讨论的基础上,本文针对高层管理团队构建实践中存在的问题提出基于团队运作层面和成员心理层面的高层管理团队构建方法和建议,以期为理论界和实业界的研究和决策提供参考。  
英文摘要: As a resulting of environment changing rapidly and violent competitions, it is difficult to depend on personal in making operating decisions. So some researchers have contended that leaders and top management teams (TMT) have impact on organizational outcomes. Since Hambrick and Mason came up with the upper echelons theory in 1984, studies on TMT with the organization performance,strategy and organization change have surged. In the past, mostly top management researches almost focused on the individual manager. So the Chinese study models. Because the top managers can conquer the violent market competitions more easily depending on the team operation models, so it’s very urgent and necessary to intensify the TMT researches. Although the researches in the field of TMT demographic characteristics, team process and organization performance, strategic decision and so on have given the direction for the TMT construction, most of the researches are lack of the analytic demonstration based on the development of Chinese enterprises, especially on the phenomenon of the frequent top management turnover in China recently. It can be seen that the research on TMT has especially important operation significance. Therefore the paper chose the practical problem as the research topic and surrounds the TMT construction, studies its related theory especially the development of the TMT theory, so as to outline its theory basis and the study frame. In the paper, the author discusses the construction opportunity choice of TMT and summarizes the relationship between the uncertainty level and TMT construction. Then based on the phenomenon of the ineffective top management turnover in China, analyses the actuality of Chinese TMT and problems. Finally, focused on the above study and the problems lying in China's TMT construction practice, it puts forward several construction suggestions, which is from the team process and member psychology, and provides reference for the theoretical and practical circles.
