中文摘要:随着社会经济的发展和人民生活水平的提高,我国旅游业取得长足发展,成为新的朝阳产业。作为旅游业三大支柱之一的旅游饭店业在面对更多机遇的同时也迎来了多方面的挑战。随着饭店业市场竞争的日益激烈,员工流失率也一直居高不下。业内人士以及学者们对这一问题忧心如焚,但是事实却依然令人不能释怀。一方面大量的旅游专业的学生就业困难,另一方面各饭店企业员工大量流失,极度的人才匮乏和频繁的人才流失成为制约我国饭店业发展的瓶颈,饭店人大呼“人才拉了饭店发展的后腿” !这是一个怎样的困境?! 与此同时,管理界掀起了一阵又一阵的企业文化热潮,从引进国外企业文化理念,到企业文化实践活动,给困境中的饭店业带来了新的希望,也冲击着每位饭店人的大脑。本文的研究思路就是在此基础上应运而生的。 本研究从企业文化的视角来看待我国饭店业员工流失的问题,运用文献研究法、案例研究法以及归纳演绎法进行研究。 首先,重温员工流失理论、企业文化理论,以及饭店业的特点和饭店员工的特点,为本研究奠定了理论基础; 其次,分析饭店员工流失的现状,找出了饭店员工流失的影响因素,进一步反思了饭店员工流失给饭店业带来的不良影响; 再次,综合企业文化理论与员工流失理论,针对饭店业的具体特点,比较分析了企业文化对于饭店员工流失的影响机制以及多方面的作用; 最后,也是本研究最主要的部分,在之前研究的基础上,从企业文化的物质层、精神层、制度层和培训层初步构建了饭店员工流失控制体系,以期对我国饭店业提供一点参考。  
英文摘要:As the development of economy and the improvement of the standard of living, China’s tourism has been growing into a “sun-rising” industry. The hotel industry, one of the three pillar industries of tourism, is facing many opportunities as well as challenges. With the fiercer and fiercer competition, the employee turnover in hotel industry is uprising. Both scholars and hotel managers are worried about it. On one hand, many graduates majoring in hotel industry are struggling to obtain employment; on the other hand, the hotels are lack of excellent staff. Lacking talents and frequent employee turnover have been the bottleneck of the development of the hotel industry in China. What a dilemma it is! At the same time, there is an upsurge research on corporate culture ranging from culture ethics to implementation of corporate culture, which brings hotel managers new hopes and innovative ideas. Bashed on this, the core thought of this paper comes into being. This paper studies the employee turnover from the view of corporate culture, using the methods of literature research, cases analyses, induction and deductive method. Firstly, it researches the theories of employee turnover, corporate culture and combines with characteristic of hotel industry and employee. Secondly, it discovers the current situation of employee turnover and finds out the influencing factors and the negative effects. Thirdly, it reflecting the blight brought by employee turnover; anglicizing the action from corporate culture in controlling employee turnover. Finally, based on the above study, this paper designs a controlling system including four aspects: physical, spiritual, institutional and training, in hope of being a reference for the hotel industry in China.
