中文摘要:随着世界经济的发展,全球经济增长方式发生了根本性变化,企业面临的经营环境日趋复杂多变,其竞争优势越来越体现为是否有创新性产品和能够灵活、迅速地适应市场变化的工作方式。因此比以往任何时候都更加依赖于知识的生产、扩散和应用。而由于一己之力的有限性、知识型员工数量的不断增长,以及企业降低成本和最大限度发挥信息技术的效益等目的,虚拟企业和虚拟团队等新概念及组织形式在实践中出现,并受到学术界研究的青睐。 虚拟团队是一种适应跨组织、跨职能、跨文化和跨地区等实际环境的,在群体范围内得以实施和应用知识管理的组织形态。本文以企业虚拟团队知识共享为研究对象,从网络组织视角对其进行研究。 文章主要内容包括:首先,以网络理论为基础,从知识特性和虚拟团队特征入手,分析虚拟团队知识共享行为的特点和需求动因,进而总结出虚拟团队知识共享过程及内在机理。其次,以有关有效性概念的研究为基础,提出虚拟团队知识共享有效性概念,即虚拟团队成员知识共享行为对完成虚拟团队共同目标的贡献大小。然后,在对虚拟团队成员知识共享影响因素进行分析的基础上,结合虚拟团队自身特点,提出提高虚拟团队知识共享有效性的策略:第一,搭建适合虚拟团队沟通交流的网络群件系统;第二,设立知识专员(KMS),协调团队成员之间的知识共享活动;第三,建立充分信任的关系;第四,营造虚拟团队成员所认同的倡导知识共享的团队文化;第五,构建虚拟团队有效激励机制,将知识共享作为对虚拟团队成员业绩考核的一部分。最后,对E公司进行实证研究,利用所归纳的基于网络的虚拟团队知识共享的影响因素和应对策略对E公司在虚拟团队管理中知识共享方面的探索进行分析,并提出改进思路。 基于网络的虚拟团队知识共享行为即是本文研究对象,文章对虚拟团队知识共享的影响因素、内在机理进行了相关探讨,并提出有针对性的策略。但由于虚拟团队实际运作的复杂性和本人有限的阅历和学术水平,许多问题尚需进一步研究和探讨。  
英文摘要:With the development of world economy, the global economic growth way has undergone the fundamental change. The enterprises are facing more and more complicated and diversified business environment, and their competitive advantages are increasingly reflected in innovative products and the flexibility to quickly adapt to market changes. So, these enterprises relied more and more on the knowledge production, proliferation and application than that of any time in the past. However, because of the finiteness of one’s strength and the unceasing growth of the knowledge staff, as well as the goals of enterprises to reduces the cost and maximize the benefit of information technology, some concepts and practices such as virtual enterprises and virtual teams appear in reality and receive the favor of academic scholars. The virtual team is one kind of organization that adapts to the inter-organizational, cross-functional, trans-cultural and trans-regional environment, and can be applied in the knowledge management in the community scope. This paper takes the knowledge sharing in virtue team of enterprises as the object from the perspective of network organization, and body of the paper includes: First, based on network theory, beginning with the characteristics of the knowledge and virtual teams, this paper analyses the characteristics and demand reason of the knowledge sharing behavior of virtual teams and then sums up the intrinsic mechanisms of knowledge sharing procedure of virtual teams. Second, based on the study of the concepts of effectiveness, it proposes the concept of the effectiveness of knowledge sharing in virtual teams, namely that the contribution of the knowledge sharing behavior to the common goals of the virtual team. Third, based on the analyzing of the influencing factors on the knowledge sharing in virtual teams, combining with the characteristics of the virtual teams themselves, this paper proposes the strategies of enhancing the knowledge sharing effectiveness in virtual teams, including: building up a network group system that can be applied to the communication in virtual teams, setting up the Knowledge Management Specialist (KMS) to coordinate the knowledge sharing among the virtual team members, establishing the full trust relationships among the virtual team members, cultivating the team culture of initiating knowledge sharing which can be approved by the virtual team members, and constructing the effective incentive mechanisms which take knowledge sharing as a critical KPI of virtual team members. At last, taking E company as the case, using the summarized influencing factors and strategies of knowledge sharing in virtual teams based on network theory, this paper analyzes the status quo of knowledge sharing in E company and proposes the improvement strategies. Network-based knowledge sharing behavior of the virtual team is the object of our study, and it analyzed the influencing factors and mechanisms of knowledge sharing in virtual teams, and proposed targeted strategies. However, because of the complexity of the actual operation of the virtual team and my limited experience and academic knowledge, many issues need further research and discussion.
