中文摘要:随着我国航运事业发展,中小航运企业在经济发展中作用日益明显。一个企业的成功不仅取决于超前技术、精密的设备、丰富的资金、灵敏的信息等资源,而关键是靠那些有效地掌握,并能很好地利用这些资源的高素质的人才,如何吸引和保留高素质人才,成为企业人才战略重中之重。然而,很多中小航运企业在高速发展中缺乏完善的人力资源管理制度,尤其是缺乏科学的薪酬体系。因此,如何科学、合理地设计一套适合航运企业发展需要的薪酬体系,对广大的中小航运企业来说是一个急需解决的问题。本文作者以现代薪酬理论为指导,以天津市一家从事国际海运的中小企业为研究对象,对该企业的薪酬现状进行了深入研究,在岗位分析、岗位评估和市场薪酬分析的基础上,重新设计了一套新的薪酬体系。作者希望本文能够在改善公司薪酬管理状况的同时,也能够为我国的中小航运企业在薪酬体系设计方面提供一些有益的参考。 本文共分六个部分。第一部分对论文的背景、意义以及整体结构进行说明;第二部分对现代薪酬设计的相关理论进行了介绍,主要对薪酬的概念、功能、组成部分、薪酬体系以及与薪酬相关的影响因素作了较为全面的探讨;第三部分是对XLC公司薪酬体系现状的介绍与分析;第四部分首先介绍了对本次薪酬体系设计的准备工作,包括薪酬设计原则、设计目标和薪酬调查等,接下来在薪酬设计理论的指导下,针对公司实际情况对其薪酬体系进行了重新设计,这是本文的重点部分;第五部分是薪酬运行条件分析;第六部分是文章的结论部分,对新的薪酬体系做出评估与总结。  
英文摘要:With the development of Chinese Maritime Industry, the Shipping SMEs have contributed a lot to economic development. A company’s success depends not only on advanced technology, good equipment, sufficient money, quick information change etc but also on high quality talent,who can make good use of these resources. How to attract and keep high quality talent has become an important of company human resource strategy. However,many Shipping enterprises don't have proper HRM system to support their business development during this process. Accordingly,how to design a scientific compensation system,which can meet the needs of Shipping SMEs, is an urgent problem for discussion. Directed by the modem compensation theory,author studied and analyzed today's compensation system of XLC Company deeply. On the base of position analysis,position assessment and investigation of market compensation,author redesigned a set of new compensation system for the company which is major in shipping transport in Tianjin City. Author hopes that this thesis not only can improve the compensation management of XLC Company,but also can provide some beneficial discussing to Shipping SMEs’ compensation design mode. There are six parts in this thesis. The first part of this thesis introduces the background、the purpose and structure of this thesis. The second part of this thesis gives a very comprehensive analysis about relevant compensation design theory about concept function,parts of compensation and influencing factors. The third part mainly introduces and analyzes the realities of the XLC Company's compensation system. The forth part of this thesis introduces the basic processes before redesign including the principles,targets,procedures of design and investigation of market compensation. And then this thesis redesigns the new compensation system for XLC Company on the basis of analysis of the company's circumstances. The fifth part introduces how to implement the compensation system. The sixth part of this thesis summarizes and assesses the effect of new compensation system.
