| 中文摘要: | 随着信息化、知识化、经济全球化以及未来企业组织的发展,企业成功的关键越来越取决于对人力资源的管理。企业之间的竞争归根结底是人才的竞争。企业只有把员工的潜能充分的发挥出来,才能最优化的组合生产经营中的各要素。而要充分发挥人的潜能,首先必须具有“以人为本”、以员工为本的核心理念。让客户满意,首先要让员工满意。因此,企业也越来越重视员工满意度。 近年来,国内外很多学者也在员工满意度研究课题上取得了很多成果,为企业更好地运用员工满意度调查的结果、分析制定出适合本企业的人力资源策略提供了完备的理论依据。例如,美国学者斯蒂芬•罗宾斯教授阐述了企业员工的工作满意度概念,及其影响因素和测量方法,分析了员工生产率、缺勤率和流动率与工作满意度的关联,以及工作满意度对员工绩效的影响。我国学者谢永珍、赵京玲2001年在《企业员工满意度指标体系的建立与评价模型》中,提出了一套员工满意度的评价指标体系。 本文旨在运用研究员工满意度的相关理论,探索企业如何进行员工满意度分析;如何根据满意度分析的结果制定出切实可行的提升员工满意度的人力资源策略。首先,笔者对本文先对员工满意度概念和运用的相关理论做出简单阐述,再对他们在公司管理中的影响作出描述性分析。其后对涉及到的各种激励理论作以简单阐述。在此基础上引入VISCO公司员工满意度研究的案例,对满意度调查所得的数据进行对比分析,对企业管理中的各因素和员工满意度的关系作出相对完善的总结。本文重点在提出企业在员工满意度调查中如何总结问题并如何解决这些问题,达到提升员工满意度的目的。 通过对满意度的研究,笔者认为只有把员工满意度研究与提升满意度相结合,才能研究出如何能够激励员工更高效的工作。要提升员工满意度,需针对工作环境、管理沟通、部门管理、总经理管理、集团管理等几大方面进行研究,得出对满意度、员工忠诚度及与企业的契合度有影响的相应因素,从而制定出可行性的措施和策略,例如:针对VISCO公司,制定出个性化激励措施、调整发放奖金模式等策略。 | |
| 英文摘要: | With the development of information,knowledge, economic globally and enterprise or organize, human resource management seems to be more and more important. The competition between enterprises replies heavily on the competition of talents. In order to optimize the production factor, companies have to encourage employees to fulfill their potential. Companies should pay more attention to people, to employee. Meet employees’ satisfaction is the first step to meet customers’ satisfaction. Thus, employees’ satisfaction is to be paid more and more attention. In recent years, many domestic and overseas scholars has got many achievement also on employee degree of satisfaction, which is the theory evidence for enterprise to utilize the result of employee satisfaction investigation much better, and analyze the human resource strategy. For example, USA scholar Stevin • Robinson indicates the concept of employee satisfaction of job, influencing factor and measurement method, analyzes the connection among employee efficacy, absence rate, flow rate and job satisfaction. Our scholars Xie Yong Zhen, Zhao Jing Ling tells a set of index system valuation of employee satisfaction in " Building-up and Evaluation model in index system of Employee Satisfaction " in 2001. This thesis aims at utilizing the related theory of employee satisfaction, to learn how to carry out the employee satisfaction analyses in enterprise; how to make a practical HR Strategy in the improvement of employee satisfaction. First, the author indicates the concept of employee satisfaction and the related theory simply. Then, analyze the effect in company management descriptively. On that basis, utilize VISCO Company’s example, compare the data from employee satisfaction survey, and summary the factor which influence the satisfaction. The key point is to look for the problem in the result of employee satisfaction, and to solve the problem in fact to improve employee satisfaction. By investigation in the employee satisfaction, author suggests that by linking the survey and action of improvement in employee satisfaction, the studies in how to stimulate employee to work efficiently will be easier. To improve employee satisfaction, working environment, management communication, line management, general management and headquarter management and other aspect could be learned. The factor influences the satisfaction, loyalty, and engagement can be used in making feasible strategy and method. For example, according to VISCO, the strategy can be updated in individual stimulation and the way of bonus payment. | |
