中文摘要:软件行业是我国十一五重点发展的高科技行业,对于提高我国软实力,提升国家科技水平有着重要的作用。软件项目作为软件行业的基本业务单元,其绩效水平的不断稳固提高对于提高整体软件行业水平起着关键作用。而软件项目具有的高科技特性,决定了知识工作者本身的绩效水平是决定软件项目绩效水平的关键因素。在决定知识工作者绩效的若干激励因素中,非物质激励因素是最主要的因素。这一结论可以在当代社会学及心理学研究和实验中得到证明。而由于软件行业在我国发展历史较短,整体水平还处在追赶发达国家的进程中,所以软件项目中的非物质激励没有得到应有的重视,很多组织往往只重视物质激励,缺乏非物质激励导致员工流失率高;无法保持软件项目绩效的持久稳定。 本文针对软件项目的非物质激励进行研究。首先回顾了激励相关理论,并且介绍了软件项目管理的特殊性:即项目产出物依赖于人这一核心因素。同时讨论了知识型员工日常工作和激励的特殊性,引出知识型员工的激励特点:即非物质激励是推动知识型员工做出高绩效的主要推动因素。本文随后分析了在金普斯天津新技术有限公司软件部门非物质激励的现状,列举了现有的非物质激励做法和不足。最后,在以上几个部分的研究基础上提出了完善软件项目的非物质激励的一些建议。 本文的主要创新点在于从动因需求角度,分析了软件开发项目的非物质激励的独特性。根据软件开发项目本身具有的独特性,得出了非物质激励是提高软件开发项目绩效的主要因素这一结论。  
英文摘要:As an important hi-tech industry need to be developed in Next 11th Five Years Plan, software industry play an important role in improving nation’s soft power and level up nation’s science study. Software project is working unit in software industry; its performance is the basic of the whole software industry’s performance basic. The unique character of software project: People, instead of machine, decide the result of the project. And the fact, that immaterial motivation is the key factor in those drive knowledge worker, has been proved in many experiments of study about sociology and psychology. But due to a very short history of domestic software industry, the whole industry level is still on the progress to catch up the ability of software industry of developed country; immaterial motivation is not considered as an import factor. Many organizations just focus on material motivation, and this lead to a high turn-over rate, the performance of project cannot be stable for long time. In this thesis, the immaterial motivation in software project was studied. First, the theory of motivation, then the unique issue in software project was introduced: the core of the software project productivity come from “People”. Then, the motivation about knowledge worker was introduced, the conclusion was got: immaterial motivation is the most important factor to motivate knowledge worker. Then current situation and problems of immaterial in Gemplus Tianjin New Technology Software Project was analyzed. Finally, some policy suggestion for improve the immaterial motivation in software project management was given. In the thesis, the main innovation is analyzing the unique character of the immaterial motivation in software development project base on Drive theory. Based on the unique character in software development project, a conclusion is got: the immaterial motivation in software development project management is the main factor to improve the performance of a project.
