| 中文摘要: | 在全球经济格局深度调整与技术革命加速推进的背景下,企业创造力已成为企业获取持续性竞争优势的关键抓手,越来越多的企业意识到企业创造力的重要意义。而在实践中发现,企业创造力并非由单一因素决定,而是个体特征、组织环境、领导风格等多种因素相互作用的结果。在此背景下,本研究探究企业创造力的影响因素及各影响因素间的组态效应具有必要性和一定的现实意义。 本文结合企业创造力影响因素、创造力等相关文献,提炼出企业实现或提高创造力过程中的5种影响因素,并归纳为4个层面,分别为个人层面的创业型个人创造力和学习目标导向,组织层面的组织支持感,领导层面的平台领导力以及环境层面的环境不确定性。基于组态视角提出有多个不同影响因素组合可以实现企业创造力结果的研究假设,并制定了企业创造力情况的调查问卷,对回收数据进行了信效度分析,再通过模糊集定性比较分析法(fsQCA)对其进行组态效应分析,以探求影响企业创造力的因素组合情况。 研究发现,5种影响因素都不是实现企业创造力的必要条件,企业创造力是多种因素相互作用产生的结果。并且在条件组合的5条解释路径中,根据核心条件的不同,共提炼了3种影响因素组合模式,分别将其命名为“个人导向型”、“个人-环境交互型”以及“领导-环境交互型”。在此基础上提出,在实现或提高企业创造力的过程中,应注重员工创造力的培养、注重环境动态性的建设、加强领导队伍建设以及提高组织支持创新的力度等建议。 | |
| 英文摘要: | Against the background of profound changes in the global economy and rapid technological advancement, corporate creativity has become critical for sustainable competitive advantage, and more firms are emphasizing its value. Corporate creativity is shaped not by a single factor but by the interaction of individual traits, organizational environment, and leadership. Therefore, exploring its influencing factors and their configurational effects is both necessary and practically meaningful. Based on existing literature on creativity and its determinants, this study identifies five key factors across four levels: individual-level entrepreneurial individual creativity and learning objective-oriented; organizational-level perceived organizational support; leadership-level platform leadership; and environmental-level environmental uncertainty. From a configurational perspective, this paper hypothesizes that different combinations of these factors can drive organizational creativity. A questionnaire was designed to measure organizational creativity; after reliability and validity tests, data were analyzed using Fuzzy Set Qualitative Comparative Analysis (fsQCA) to examine factor configurations. The results show that none of the five factors alone is a necessary condition for organizational creativity, which instead stems from the joint effect of multiple factors. Among the five valid configurational paths, three core models are identified: the Individual-Oriented model, the Individual-Environment Interaction model, and the Leadership-Environment Interaction model. Accordingly, this study offers several implications: promoting employee creativity, building a dynamic organizational environment, enhancing leadership capabilities, and improving organizational support for innovation. | |
