中文摘要:在知识经济时代与终身学习理念深化的背景下,成人教育培训行业迎来快速发展期,其市场竞争也日趋激烈。营销业务团队作为教培机构价值实现与市场竞争的核心单元,其绩效水平直接关系到机构的生存与发展。然而,众多处于初创或成长期的成人教培机构,由于其管理基础薄弱、资源约束性强,普遍面临业务团队绩效不佳的挑战,系统性的绩效提升已成为其亟待解决的关键管理问题。 本研究以W成人教培机构为研究对象,聚焦其营销业务团队绩效提升这一现实问题,综合运用案例研究法、访谈法及文献研究法,遵循“问题诊断-理论依据-策略设计-实施保障”的逻辑展开系统研究。首先,通过对W机构业务团队绩效管理现状的深入调研,识别出其存在人员结构失衡、过程管理缺失、赋能支持不足、激励短期化及团队文化薄弱等系统性问题。进而,研究以目标管理理论、输入-过程-输出模型、团队效能等理论为分析框架,深度剖析了问题产生的根源。 本研究立足于整体性视角,构建了涵盖“人员-方法-能力-激励-文化”五个维度的业务团队绩效整合提升策略。具体包括:通过建立胜任力模型与“核心-弹性”用工模式优化人员构成;借由流程标准化(SOP)与CRM系统实施实现工作方法数字化赋能;使用分层分类的培训体系与知识管理机制促进能力素质系统提升;设计多维绩效指标的评价体系、物质与非物质相结合的复合激励方案;以及通过价值观塑造与氛围营造推动协同型团队文化的形成。为确保策略落地,研究进一步从实施计划、资源配套及战略文化保障等方面提出了具体的推进路径与保障措施。 本研究的主要结论:初创和成长阶段的成人教培机构的绩效提升是一项系统工程,必须摆脱单一、短视的管理举措,转向建立科学、系统且适配其发展阶段的管理体系。其在理论层面的意义在于丰富了团队绩效管理理论在特定行业与特定发展阶段企业的应用情境;在实践层面的价值则在于为W机构及同类企业提供了一套兼具理论支撑性与操作可行性的绩效提升方案,对其实现可持续发展具有重要的参考意义。 
英文摘要:In the context of the knowledge economy and the deepening concept of lifelong learning, the adult education and training industry has experienced rapid development, accompanied by increasingly fierce market competition. The marketing business team, as the core unit for value realization and market competition in educational institutions, directly determines the organization’s survival and development through its performance level. However, many start-up or growing adult education institutions commonly face the challenge of poor business team performance due to weak management foundations and strong resource constraints, making systematic performance improvement a critical management issue that requires urgent resolution. This study takes W Adult Education Institution as the research object, focusing on the practical problem of improving the performance of its marketing business team. Employing comprehensive research methods including case study, interviews, and literature review, it follows a logical framework of “problem diagnosis - theoretical foundation - strategy design - implementation support” to conduct systematic research. First, through in-depth investigation of the current performance management situation of W’s business team, systemic issues were identified, including imbalanced team structure, lack of process management, insufficient support for capability development, short-term incentive mechanisms, and weak team culture. Furthermore, using analytical frameworks such as goal-setting theory, the Input-Process-Output model, and team effectiveness theory, the root causes of these problems were deeply analyzed. Based on a holistic perspective, this study constructs an integrated performance improvement strategy for the business team covering five dimensions: “Personnel – Methods – Capabilities – Incentives – Culture.” Specifically, it includes: optimizing team composition by establishing a competency model and a “core-and-flexible” staffing model; enabling digital transformation of working methods through process standardization (SOP) and the implementation of a CRM system; promoting systematic capability enhancement via a tiered training system and a knowledge management mechanism; designing a multi-dimensional performance evaluation system and a compound incentive scheme combining monetary and non-monetary rewards; and fostering a collaborative team culture through value shaping and atmosphere building. To ensure the implementation of these strategies, the study further proposes concrete implementation pathways and safeguard measures concerning execution plans, resource allocation, and strategic/cultural support. The main conclusion of this study is that performance improvement in start-up adult education institutions is a systematic project that must move beyond singular, short-sighted management measures towards establishing a scientific, systematic management system suited to their development stage. Its theoretical significance lies in enriching the application of team performance management theory in specific industries and enterprises at particular development stages. Its practical value is providing W Institution and similar enterprises with a performance improvement solution that combines theoretical foundation and operational feasibility, offering important reference for achieving sustainable development.
