中文摘要:随着社会转型的加剧和全球经济环境的跌宕起伏,创业活动在现代经济中成为就业和经济增长的主要推动力。如何有效鼓励创业并促进新企业成长已经是学术界和实践界共同关注的话题,特别是创业者个人特征能否影响新企业成长进而如何发挥影响,成为社会各界探讨的一个关键问题。 基于创业学习视角,本论文选择人力资本理论、经验学习理论和创业研究成果为理论基础,考察了创业者人力资本与新企业绩效的作用关系,论证了创业能力在人力资本和新企业绩效关系中的作用机制,分析了创业者学习风格在其人力资本转化为创业能力的过程中的重要作用,以及信息获取方式和信息转化方式与不同类型人力资本的匹配关系。本文利用173 份有效问卷,采用因子分析、多元回归分析等方法,对相关假设进行了实证检验。 通过对理论假设的实证检验,本研究的主要发现和结论有如下几点: 第一,创业者人力资本对新企业绩效的影响作用不是直接实现的,而是通过创业能力的中间传导促成的。人力资本本身只是静态的信息存量,如果不加以利用,它的作用价值就会大打折扣。激活人力资本需要将之嵌入在创业者的行为中,通过创业行为的效率和效果来影响新企业的绩效水平。“人力资本—创业能力—新企业绩效”的传导机制,揭示了创业能力的影响作用,也反映了人力资本与新企业绩效的作用过程,有助于深化对二者关系的认识。 第二,不同创业者人力资本对不同创业能力发挥作用。结论表明,由于不同类型的人力资本具有不同的性质属性,不同维度的创业能力也表现出不同的信息需求,因此不同类型的创业者人力资本对新企业绩效的具体作用路径是具有差异性的,有的通过个人相关能力的中间传导完成,有的则通过管理相关能力的传导实现。 第三,学习风格影响创业者人力资本转化为创业能力。人力资本的水平固然重要,但人力资本的多寡只是代表了创业者在初始信息存量上的差异性,最终能有多少人力资本转化为创业能力还要依据创业者在学习过程上的差异性。学习风格是“人力资本—创业能力—新企业绩效”传导机制中的核心影响因素,对深入理解创业者人力资本和新企业绩效的内在联系有着重要意义。 第四,信息获取和转化方式与人力资本存在匹配关系。当信息获取的类型或者信息转化的类型与人力资本的类型匹配时,则创业者人力资本会更好更有效的提升创业能力的水平;当信息获取或转化的类型与人力资本不匹配时,则会削弱人力资本对创业能力的提升作用。由此可见,信息获取方式和信息转化方式并无优劣之分,关键看它们是否与创业者的人力资本类型相匹配。 本论文的价值和创新之处主要体现在以下三个方面。第一,针对忽视人力资本利用过程的不足,揭示其与学习风格的匹配关系。本文弥补了以往研究只考虑创业者在人力资本初始存量上的差异性却忽略了人力资本利用过程差异性的弊端,通过考察学习风格与创业者人力资本的匹配关系,深化了对创业者人力资本与新企业绩效关系的认识。第二,针对专门技能测量缺乏情境化的不足,将创业能力纳入分析框架。本文克服以往研究对于专门技能的考察无法体现出在创业情境下的能力特征的问题,揭示了创业者人力资本究竟如何作用于新企业绩效。第三,针对概念界定泛化的缺陷,聚焦于核心的创业者人力资本。本研究聚焦于较为核心的创业者人力资本变量开展研究,克服以往研究对创业者人力资本的界定过于分散的问题,有利于深入剖析创业者人力资本和新企业绩效的作用关系。 本论文共分七章,论文的结构安排如下:第一章绪论部分主要阐释了研究背景、研究问题以及研究意义,介绍了研究内容和方法,并从总体上概括论文研究过程和框架结构。第二章文献综述部分主要是对本研究相关理论成果进行系统地梳理、归纳和评述,概括出本研究的理论基础。第三章依据理论推导,构建了创业者人力资本、创业能力、学习风格和新企业绩效相互作用关系的概念模型,并根据它们之间的关系进行理论分析,提出相关研究假设。第四章介绍了研究设计、调查问卷设计流程、发放和回收情况、样本数据的主要特征以及本研究将运用的统计方法。第五章是实证分析部分,利用调查数据,对创业者人力资本、创业能力和新企业绩效之间作用关系的相关假设进行了实证检验,并对验证结果进行分析和讨论。第六章也是实证分析部分,同样利用调查数据,对创业者人力资本、学习风格和创业能力之间作用关系的相关假设进行了实证检验,并对验证结果进行分析和讨论。第七章对全文进行总结和展望,归纳出全文的主要研究结论,提出论文的主要创新点,明确学术贡献和实践价值,并指出不足和未来研究方向。 
英文摘要:With the transformation of society and rapid change of the global economic environment, entrepreneurial activities have played an increasingly important role in the modern economy as a main source of employment and primary driver of economic growth. Therefore, how to effectively encourage entrepreneurship and promote new business growth has been the academic and practical topic, in particular, whether personal characteristics of entrepreneurs will affect the growth of new ventures, and how to influence the performance, are critical issues to explore. Based on the entrepreneurial learning perspective, the study chose human capital theory, experiential learning theory and entrepreneurship research results as theoretical base and analyzed interactional relationship between entrepreneurial human capital and new venture performance. The study demonstrated the role of entrepreneurial competences in the relationship between human capital and new venture performance, analyzed the influence of learning styles in the transformation process of entrepreneurial human capital to entrepreneurial competences, and disclosed the matching relationships between information acquisition/transformation styles and different types of human capital. In this study, the questionnaire survey was used for data collection. Totally 470questionares were sent out while 173 valid ones were got back. The ratio of valid questionnaire is 25.6%. According to the data analysis, some methods such as explorative factor analysis, confirmatory factor analysis and multiple linear regression models were used to verify the hypotheses deriving from the conceptual model. With the theoretical development and quantitative analysis, the findings are showed as follows: Firstly, the effect of entrepreneurial human capital on the new venture performance is not direct, but indirect through the conduction of entrepreneurial competences. Human capital itself is only a static stock of information. If we do not exploit it, the value of human capital will be greatly reduced. Exploiting the human capital requires to embed it in the behavior of entrepreneurs, and then through the entrepreneurial behavior to influence the new venture performance. The transmission mechanism from human capital to entrepreneurial competences to new venture performance disclosed not only the influence of entrepreneurial competences, but also the process of the human capital affecting new venture performance, which will be benefit to deepen our understanding of the relationship between the two. Secondly, different types of entrepreneurial human capital will influence different entrepreneurial competences. Because the different types of human capital have variant properties, and different dimensions of entrepreneurial competences require diversified information and knowledge, the effect paths of different types of entrepreneurial human capital on new venture performance are different. Some types of human capital influence performance through the competence related to individuals, while others through the competence related to management. Thirdly, the learning styles will influence the transformation from entrepreneurial human capital into entrepreneurial competences. The level of human capital is important without doubt, but the amount of human capital represents only the different initial information stock of entrepreneurs, and finally how much human capital will be transformed into entrepreneurial competences depends on the different learning styles of entrepreneurs. Learning style is a key factoring the transmission mechanism from human capital to entrepreneurial competence to new venture performance and will help to deepen the understanding the relationship between human capital and new venture performance. Finally, there are matching relations between information acquisition/ transformation styles and the human capital. If the type of information acquisition/ transformation styles matches the type of human capital, the entrepreneurial human capital will improve entrepreneurial competences more effectively; while if the type of information acquisition/transformation styles doesn’t match the type of human capital, then the influence of the human capital to entrepreneurial competence will be reduced. Therefore, there is no good information acquisition/transformation style or bad information acquisition/transformation style for entrepreneurship. What’s more important is whether the information acquisition/transformation styles match the types of human capital or not. The contributions of the study are showed as follows. First of all, learning style is adopted in the research model of the relationship between entrepreneurial human capital and new venture performance. Previous studies of relationship between the two focused only on the initial stock of human capital, but neglected to research the difference in the implement process of human capital. This study overcame the disadvantage and deepened the understanding of the relationship between the two through entrepreneurial learning perspective. Secondly, the study introduced the entrepreneurial competences to measure the expertise and examined the mediated role of it in the relationship between the entrepreneurial human capital and new venture performance. The study overcame the shortcoming that previous studies didn’t identify the specific expertise in entrepreneurial context, which disclosed how human capital influences the new venture performance. Thirdly, this study focused on the key human capital variables to conduct the research, in order to overcome the limitation of previous studies that defining the scale of human capital too scattered. The structure of the study is showed follows. Chapter One made a review about this research’s logic clues and key issues, and introduced the study context, contents and methods et al. Through the systematic framework, this chapter introduced and integrated relative contents. Chapter Two was the part of literature review and showed the theoretical context and theoretical base of the study. Chapter Three was the part of theoretical development and model development. Chapter Four and Chapter Five were two parts of empirical study, which explored the relationship between human capital, entrepreneurial competences, learning styles and new venture performance. Chapter Seven explained the study’s contribution and innovation points in theory and practice aspects, analyzed the deficiency of this paper, and finally forecasted the directions and prospect of the future research around the dissertation issue.
