| 中文摘要: | 摘要 “十四五”规划提出,健康中国建设全面推进,卫生健康事业从以治病为中心向以人民健康为中心转变。在经济和科技双引擎驱动下,医药企业面临优秀人才竞争的压力。为了保持长久竞争力,各公司势必加强人才队伍建设,培养复合型人才。作为本研究对象的M医药公司,同样面临着研发人才管理的诸多挑战,亟须优化其研发人才培养体系,以提升企业核心竞争力。 本文通过文献研究法,全面梳理国内外在人才培养体系以及人才盘点领域的相关理论与实践成果,把握研究现状与存在的不足。同时,采用访谈调研等方式,深入剖析M医药公司研发人才培养体系现状。研究发现,M医药公司在研发人才结构上,年龄、学历和专业分布存在不合理之处,现有的人才招聘、发展、激励与保留体系也存在诸多问题,如招聘渠道狭窄、人才培养缺乏针对性、激励机制难以有效激发员工积极性等。 基于人才盘点理论,本研究构建了一套适用于M医药公司的研发人才培养体系优化研究。首先,精准分析人才需求,明确关键岗位的胜任力要求。接着,精心设计并高效实施人才盘点,运用科学的评估工具对研发人才进行全面评估,产出详细且精准的人才评估报告。在此基础上,围绕提升研发团队整体实力的目标,构建科学的人才招聘体系,选拔出高潜力人才;完善人才发展体系,制定个性化的培训计划;优化人才激励体系,改进人才保留体系,充分调动研发人才的工作热情与创新活力。此外,还提出了完善组织和制度、提升文化环境以及实施动态管理等保障措施,确保人才培养体系的有效运行。本研究为M医药公司及同行业企业的研发人才管理提供了切实可行的参考方案。 本文对M医药公司研发人才培养体系进行了全面的分析与研究,针对目前研发人才培养体系存在的问题,制定出一套适合公司人才培养体系的优化方案,对公司在人才管理方面具有重要的实操价值,同时能够为公司业务战略的成功提供坚实的人才保障,提升人才保留能力。 | |
| 英文摘要: | Abstract The “14th Five-Year Plan” proposes that the construction of a healthy China will be comprehensively promoted, and the cause of health will be transformed from being centered on treating diseases to being centered on people's health. Driven by the dual engines of economy and technology, pharmaceutical companies are facing the pressure from intense competition for excellent talents. In order to maintain long-term competitiveness, these companies are bound to strengthen the construction of the talent team and cultivate multidisciplinary talents. As the object of this study, M Pharmaceutical Company similarly faces many challenges in R&D talent management, and urgently needs to optimize its R&D talent development system to enhance its core competitiveness. In this paper, through the literature research method, we comprehensively sort out the relevant theoretical and practical achievements in the field of talent development system and talent inventory at home and abroad, and grasp the current status of the research and the existing shortcomings. At the same time, interviews and research are used to analyze the current situation of the R&D talent development system of M Pharmaceutical Company. It is found that the structure of R&D talents in M Pharmaceutical Company is unreasonable in terms of age, education background and professional distribution, the existing system for talent recruitment, development, incentive and retention also present various issues, such as narrow recruitment channels, a lack of targeted talent training, and incentive mechanisms that is difficult to effectively stimulate the motivation of employees. Based on the theory of talent inventory, this study constructs a set of R&D talent development systems applicable to M Pharmaceutical Company. First, we analyze the talent needs accurately and define the competency requirements of key positions. Then, we carefully design and efficiently implement talent inventory, using scientific assessment tools to comprehensively assess R&D talents, resulting in detailed and accurate talent assessment reports. On this basis, focusing on the goal of enhancing the overall capability of the R&D team, we build a scientific talent recruitment system to select high-potential talents; Improve the talent development system and formulate personalized training plans; Optimize the talent incentive system and enhance the talent retention system, so as to fully mobilize the enthusiasm and innovative vitality of R&D talents. In addition, safeguard measures such as improving the organization and system, upgrading the cultural environment and implementing dynamic management are also proposed to ensure the effective operation of the talent development system. This study provides a practical and feasible reference program for the R&D talent management of M Pharmaceuticals and its counterparts in the industry. This paper carries out a comprehensive analysis and research on the R&D talent development system of M Pharmaceutical Company,it devises a construction plan suitable for the company's talent development system to address the existing issues, which is of great practical value to the company in terms of talent management, and at the same time, it is able to provide a solid talent guarantee for the success of the company's business strategy and enhance talent retention capabilities. | |
