中文摘要: | 数智技术的发展驱动着企业文档管理的范式转变,企业文档管理由专注于对企业历史档案的管理转向对企业数据资源的管理,企业档案专业人员的角色与能力需求发生深刻变革,而现有的能力模型不能很好地解释在数智转型的背景下企业档案专业人员能力需求的变化,因此本研究以扎根理论为研究方法,通过访谈 12 名企业档案专业人员,构建了包含个人职业能力、信息素养、团队协作能力、个体心理资源的四维能力模型,揭示了数智转型对企业档案专业人员能力的系统性重构。研究发现:(1)技术赋能驱动职业能力动态演进,数字化阶段以数字素养为核心,数据化阶段强调跨部门协作与数据素养,智能化阶 段则需人工智能素养与持续学习能力;(2)团队协作需兼顾结构性资源与社会性资源,中层管理者在跨部门协作中发挥关键作用;(3)个人职业能力发展依赖一般心理资源与职业认同心理的结合。研究进一步提出分阶段能力培养、跨部门协作优化、心理支持与政策引导等实践建议,为企业文档管理数智转型提供理论依据与人才战略支持。本研究的创新在于整合工作重塑与智能职业生涯理论,构建动态能力模型,为技术驱动下的职业能力重构与社会资本优化提供了新的理论视角与实践范式。 | |
英文摘要: | The development of digital-intelligent technology drives the paradigm shift of enterprise records management. Enterprise records management has shifted from focusing on the management of enterprise archives to the management of enterprise data resources, and the role and capability requirements of enterprise records management professionals have undergone profound changes. However, the existing competency models cannot well explain the changes.Based on the grounded theory, this study interviewed 12 enterprise records professionals to build a four-dimensional competenccy model including personal professional competency, information literacy,team collaboration capability , and personal psychological capital, and revealed the systematic reconstruction of the competencies of records management professionals through the digital-intelligent transformation. The findings are as follows: (1) Technology empowerment drives the dynamic evolution of professional competency. The digital stage takes digital literacy as the core, the datafication stage emphasizes cross-departmental collaboration and data literacy, and the AI-driven stage requires artificial intelligence literacy and continuous learning ability; (2) Team collaboration should take into account structural resources and social resources, and middle managers play a key role in cross-departmental collaboration; (3) Occupational sustainable development depends on the linkage between general psychological resources and occupational identity psychology. The research further puts forward practical suggestions such as phased ability training, cross-department collaboration optimization, psychological support and policy guidance, so as to provide theoretical basis and human capital strategy support for the digital-intelligent transformation of enterprise records management. The innovation of this research lies in the integration of job crafting and intelligent career theory to build a dynamic competency model, which provides a new theoretical perspective and practice paradigm for technology-driven career competency reconstruction and social capital optimization. | |
