| 中文摘要: | 在数字经济时代,市场环境的激烈变化加剧了企业创新的风险,传统的科层制管理模式也逐渐显露出刚性约束与创新滞后的弊端,这要求企业在管理中深度变革领导范式与开展内部创新活动来应对竞争压力,而领导范式的变革催生了平台型领导,内部创新活动的开展依赖员工的内创业行为。在此背景下,平台型领导通过各种行为力争事业发展,为员工提供创业所需的资源支持与自主空间,成为破解传统管理范式与创新创业需求之间矛盾的关键路径。 本研究对国内外学者的相关研究进行文献梳理,依托社会认知理论,以跨层次视角分析平台型领导对于员工内创业行为的“自上而下”的作用。本研究首先提出五个研究假设,构建了平台型领导与员工内创业行为的理论模型,提出平台型领导通过创业自我效能感这一中介变量影响员工内创业行为的作用路径,并创新性引入权力距离导向作为边界条件,重点考察其在平台型领导与创业自我效能感转化过程中的调节机制。其次,选取国内外成熟量表进行问卷设计与制作,通过线上和线下双渠道向在职员工发放问卷,最终收回有效问卷316份。在实证方面,运用SPSS软件对问卷数据进行分析与假设检验,得出的主要结论为:平台型领导对员工内创业行为存在显著促进作用;创业自我效能感在平台型领导与内创业行为间发挥部分中介作用,这表明领导风格对员工的影响需通过员工自我效能信念转化才能形成实际行为产出;权力距离在平台型领导和创业自我效能感之间起到了显著负向调节作用。 综上,本研究聚焦新型领导风格,从平台型领导视角探索员工内创业行为的激发机制,回应了数字经济时代下“大众创业、万众创新”的核心命题,不仅丰富了平台型领导、员工内创业行为、创业自我效能感、权力距离方面的研究成果,还为企业管理实践提供参考与启示,兼具学术前沿性与实践指导意义。 | |
| 英文摘要: | In the era of digital economy, the fierce changes in the market environment have intensified the risks of enterprise innovation, and the traditional hierarchical management model has gradually revealed the drawbacks of rigid constraints and lagging innovation. This requires enterprises to deeply change their leadership paradigm and carry out internal innovation activities in management to cope with competitive pressure. The change in leadership paradigm has given rise to platform leadership, and the development of internal innovation activities relies on employees’ intrapreneurial behavior. In this context, platform based leaders strive for career development through various behaviors, providing employees with the necessary resource support and independent space for entrepreneurship, becoming a key path to resolving the contradiction between traditional management paradigms and innovation and entrepreneurship needs. This study conducts a literature review of relevant research by domestic and foreign scholars, and relies on social cognitive theory to analyze the “top-down” role of platform leadership in employees’ intrapreneurial behavior from a cross level perspective. This study first puts forward five research hypotheses, constructs a theoretical model of platform leadership and employees’ intrapreneurial behavior, proposes the role path of platform leadership in influencing employees’ intrapreneurial behavior through the mediator variable of entrepreneurial self-efficacy and innovatively introduces power distance orientation as a boundary condition, focusing on examining its regulatory mechanism in the transformation process between platform leadership and entrepreneurial self-efficacy. Secondly, mature scales from both domestic and international sources were selected for questionnaire design and production. Questionnaires were distributed to current employees through both online and offline channels, resulting in the collection of 316 valid questionnaires. In terms of empirical analysis, the questionnaire data were analyzed and hypotheses tested using SPSS software. The main conclusions drawn are: platform leadership has a significant facilitating effect on employees’ intrapreneurial behaviors; entrepreneurial self-efficacy plays a partial mediating role between platform leadership and intrapreneurial behaviors, suggesting that the influence of leadership style on employees needs to be transformed through employees’ self-efficacy beliefs in order to be transformed into actual behavioral outputs; power distance has a significant negative moderating effect. In summary, this study focuses on a new type of leadership and explores the incentive mechanism of employees’ intrapreneurial behavior from the perspective of platform leadership, responding to the core proposition of “mass entrepreneurship and innovation” in the era of digital economy. It not only enriches the research results on platform leadership, employees’ intrapreneurial behavior, entrepreneurial self-efficacy, and power distance, but also provides reference and inspiration for enterprise management practice, which is both of academic frontier significance and practical guidance significance. | |
