中文摘要:在当今企业形态不断演变且日趋多样化的背景下,市场竞争日益加剧。为了在激烈的竞争中保持领先地位,企业需加强其核心竞争力。企业文化的建设被认为是提升这一竞争力的重要途径之一。因此,在企业的成长与运营过程中,企业文化愈发发挥着不可或缺的作用,健康的企业文化成为企业在现代社会中立足的重要支柱。 上海LG 经济发展(集团)有限公司(简称:LG 集团)作为一家以园区招商运营、企业专业服务、科创产业投资为主业的保障类国有企业集团,是中国服务业 500 强企业,这里不仅是国家高新技术企业的孵化场,也是国家专精特新“小巨人”企业的培育基地和聚集中心。历经二十年的持续成长,LG集团的企业规模不断壮大,与之相伴的是其企业文化的演进。 但是,当前集团文化建设正面临着亟待深入探究的关键议题。如何构建一种独特的企业文化特质,旨在提升内部的团结力与外部的竞争优势,并有效应对青年人才流失以及企业文化影响力薄弱等挑战,已成为一项至关重要的研究任务。因此,优化并实施一套行之有效的企业文化优化策略,以强化内部凝聚力、增强外部竞争力,并有效缓解青年人才流失问题,提升企业文化软实力,已成为集团当前亟需深入剖析与积极应对的重要课题。 本文以上海LG集团作为核心研究对象,运用多元化的研究方法,包括案例研究、问卷调查以及深度访谈等手段,全面而深入地剖析了该集团企业文化的演进历程及其当前状况。在依据企业文化四层次理论框架的基础上,本研究进一步运用OACI、OCQ等诊断工具细化分析维度,旨在深入挖掘 LG 集团当下所存在的精神文化难以凝聚共识、制度与文化呈现“两张皮”、行为文化未能融入业务以及物质文化无法落实到位等问题。在对问题进行根源剖析之后,本研究立足于现实背景,精心设计并阐述了一系列具有明确指导性的优化策略,并配置相应完善的保障措施,核心目标在于完善并提升LG集团的企业文化构建,加强员工的团结协作意识与归属感,进而驱动企业实现长远的可持续高质量发展,并为同行业的企业提供有价值的范例与启示。 
英文摘要:In the current business environment where corporate forms are constantly evolving and becoming increasingly diverse, market competition is intensifying. In order to maintain a leading position in the fierce competition, companies need to strengthen their core competitiveness. The construction of corporate culture is considered one of the important ways to enhance this competitiveness. Therefore, as corporate culture becomes increasingly indispensable in the growth and operation of companies, a healthy corporate culture has become an important pillar for companies to stand firm in modern society. LG Economic Development (Group) Co., Ltd. (abbreviated as LG Group) is a state-owned enterprise group specializing in park development and operation, enterprise professional services, and science and technology industrial investment, and is one of the top 500 service enterprises in China. It is not only a nursery for high-tech enterprises but also a base for cultivating and gathering small and medium-sized enterprises with specialized technologies and special features. After 20 years of continuous growth, the scale of the LG Group's enterprises has continued to expand, and its corporate culture has evolved accordingly. However, the current corporate culture construction of the LG Group is facing key issues that need to be deeply explored. How to build a unique corporate cultural feature that enhances internal solidarity and external competitive advantage, effectively addresses the challenges of youth talent loss and weak corporate cultural influence, has become an extremely important research task. Therefore, optimizing and implementing a practical corporate culture optimization strategy to enhance internal solidarity, enhance external competitiveness, and effectively alleviate youth talent loss problems, enhance corporate cultural soft power, has become an important research topic that the LG Group urgently needs to analyze and address in the current situation. This study takes the LG Group as the core research object, using a diversified research method, including case studies, questionnaires, and in-depth interviews, to comprehensively and deeply analyze the evolution of corporate culture and its current situation. Based on the four-level theoretical framework of corporate culture, this study further uses diagnostic tools such as OACI and OCQ to refine the analysis dimensions, with the goal of deeply exploring the problems that the LG Group.
