中文摘要:在当前经济和科技快速发展的环境下,企业间的竞争不仅是资金和技术的竞争,更多是人才的竞争,人才是企业活力的来源和战略执行的重要保障,是企业发展的核心驱动力。如何提升人才的胜任力素质,发挥人才在企业管理中的最佳效能,是提高企业竞争力的关键保障。 H乳品公司作为一家老牌乳品企业,经过多年不懈的技术研发和产能升级,确立了天津奶制品市场的主导地位,品牌影响力持续提升。公司的发展离不开人才队伍的支撑,财务部作为公司的核心部门,其财务人员的胜任力素质对公司稳健、持续发展有重要作用。然而,当前公司财务人员专业知识和业务支持能力不足,难以有力支持公司战略发展需要。如何提高财务人员的胜任力素质,建设一支具备专业思维、熟悉公司业务且具有前瞻性的高素质财务人才队伍,是H乳品公司需要重点考虑的问题。 本文在参考国内外研究成果的基础上,结合H乳品公司的实际情况进行研究。综合运用文献研究法、访谈分析法,对H乳品公司财务人员胜任力素质进行了分析,探究并构建了“4+1+X”的胜任力素质模型,即执行力、洞察力、连接力、学习力四个核心胜任力,一个关键胜任力即尽责性,X即若干专业胜任力,本文特指分析思维和业务影响。为提升财务人员的胜任力素质,结合当前市场环境和企业发展需求,从专业知识提升、发展型经历提升、管理激励提升等三个方面进行了胜任力提升策略的研究,力求为构建一支能够胜任且匹配企业战略需要和业务发展的财务人才队伍提供参照依据。  
英文摘要:In the current environment of rapid economic and technological development, the competition among enterprises is no longer merely about capital and technology, but more of a competition for talent, which is the source of enterprise vitality and an important guarantee for the implementation of strategy, and is the core driving force for the development of enterprises. How to improve the competency quality of talents and give full play to the best efficiency of talents in enterprise management is the key guarantee to improve the competitiveness of enterprises. As a veteran dairy company, H Dairy Company has established a dominant position in Tianjin's dairy market after years of unremitting technology research and development and capacity upgrading, and its brand influence has continued to increase. The development of the company is inseparable from the support of the talent team, and the finance department is the core department of the company, and the competency of its financial personnel plays an important role in the steady and sustainable development of the company. However, the current professional knowledge and business support capabilities of the company's financial personnel are insufficient, which makes it difficult to effectively support the company's strategic development needs. How to improve the competency of financial personnel and build a team of high-quality financial talents with professional thinking, familiar with the company's business and forward-looking is a key issue for H Dairy Company. Based on the domestic and foreign research results, this paper conducts a study in conjunction with the actual situation of H Dairy Company. By comprehensively utilizing literature review and interview analysis, it analyzes the competency qualities of the financial personnel at H Dairy Company and explores and constructs a "4+1+X" competency model. This model comprises four core competencies: execution, insight, connectivity, and learning ability; one key competency, which is conscientiousness; and X, representing several professional competencies, specifically analytical thinking and business impact in this paper. To enhance the competency qualities of the financial personnel, in line with the current market environment and enterprise development needs, this paper studies competency improvement strategies from three aspects: professional knowledge enhancement, developmental experience upgrading, and management incentive improvement. It provides a reference for building a financial talent team that is competent and aligned with the enterprise's strategic needs and business development.
