| 中文摘要: | 在智能制造装备领域,技术人员的技能水平往往代表了设备质量。随着制造业的飞速发展,智能制造装备的自动化和信息化程度日益提高,这也对电气自动化应用技术人员提出了更高的技能要求。从人力资源的角度来看,这实质上是电气技术人员人岗匹配的问题。对于技术人员而言,技能匹配问题就是其人岗匹配最大的问题。 本文以B公司电气技术人员面临的人岗匹配问题为研究对象,探讨了技术人员在技能不足、行业经验欠缺、团队缺乏技术交流与技能培养等方面存在的困难。结合公司业务变化、技能差距识别不充分、技能考核和培养机制不健全等因素,分析了导致问题的根本原因,并提出了系统的解决思路,构建了一个涵盖岗位技能需求分析、员工技能评估、技能匹配分析、技能考核与技能培养的技能匹配管理模型。最后,成功地将模型理念转化为企业管理方案加以实施,通过企业实践对技术人员的人岗匹配进行了研究。 本文构建的技能匹配管理模型,通过系统化、可量化的方式,将公司业务需求与岗位技能要求相结合。不仅解决了团队面临的技能差距问题,还有效增强了团队的凝聚力和稳定性。同时,本文提出的岗位技能需求分析、员工技能评估、匹配分析及技能考核与培养方法,为企业提供了切实可行的管理工具。研究成果为B公司解决人岗匹配问题提供了强有力的支持,并为同类型企业提供了参考和研究实例。 | |
| 英文摘要: | In the field of Intelligent Manufacturing Equipment, the skill level of technical personnel often reflects the quality of the equipment. As the manufacturing industry rapidly evolves, the degree of automation and informatization in Intelligent Manufacturing Equipment continues to increase, placing higher skill demands on Electrical Automation technicians. From a human resources perspective, this is essentially a problem of Person-Job Matching for electrical technicians. For technical personnel, the key challenge in Person-Job Matching lies in Skill Matching. This paper focuses on the Person-Job Matching challenges faced by Electrical Automation technicians at Company B, issues such as skill deficiencies, lack of experience, absence of technical exchange and skill development. By analyzing the underlying causes, including changes in company business, insufficient identification of skill gaps, inadequate skill evaluation, and weak training mechanisms, a systematic solution was proposed. The study developed a Skill Matching management model encompassing job skill requirement analysis, employee skill evaluation, skill matching analysis, skill assessment, and training. Finally, the model was successfully implemented into the company’s management practices, and practical research on the Person-Job Matching of the technical personnel was conducted. The Skill Matching management model proposed in this study integrates business needs with job skill requirements in a systematic and quantifiable manner. It not only addresses the skill gap issues within the team but also effectively enhances team cohesion and stability. Additionally, the methods for job skill requirement analysis, employee skill evaluation, skill matching analysis, and skill assessment and training provide practical management tools for enterprises. The research outcomes offer strong support for solving Person-Job Matching problems at Company B and provide valuable reference and case studies for similar companies. | |
