中文摘要: 薪酬管理是企业人力资源管理的核心内容,也是企业经营管理者非常重视的领域。科学的薪酬管理体系,恰似企业发展的推进剂,能激发员工的积极性、吸引和留住优秀人才,从而有利于提高企业绩效,帮助实现企业发展目标。对于本文的案例公司所属的国有企业来说,薪酬管理既是人力资源管理的核心,又是管理的重点和难点。 本文在对相关文献梳理的基础上,运用了薪酬管理理论,以国有能源型企业A公司为例,分析了该公司现行薪酬管理体系的特征、存在的问题。通过工作分析、岗位评价、薪酬调查等科学方法,并结合企业的实际情况,对该公司的薪酬管理体系进行了优化设计,构建一套新的基于岗位和绩效相结合的薪酬管理体系。 本文共分六章:第一章导论,阐述了本论文选题的研究背景和研究的意义所在,介绍了文章研究的思路、方法以及研究内容和论文框架结构。第二章相关理论概述,对企业薪酬管理设计的相关理论进行了综述,包括薪酬相关概念,薪酬相关理论以及薪酬管理体系设计理论。第三章介绍了A公司的背景及发展概况、组织结构以及人力资源管理现状,并对A公司现行的薪酬管理现状进行了总体分析评价,阐述了体系优化设计的必要性。第四章是A公司薪酬管理体系优化设计的主体部分,从薪酬管理体系设计遵循的指导原则、产生设计思路、对薪酬结构、薪酬要素体系、薪酬管理制度等逐一进行分析设计。第五章是对A公司薪酬优化体系的具体操作办法做了说明,并提出了完善与探索的一些建议。第六章是本文的研究结论,同时总结了论文研究的不足之处以及以后研究的展望。 总之,本论文希望通过对A公司薪酬管理体系的问题诊断及优化设计,对提升该公司的薪酬管理水平提供对策建议,同时也希望能为类似企业提供借鉴。  
英文摘要:Abstract Compensation management is the most important part of the human resource management as well as the field concerned by the employers. Undoubtedly, proper and effective compensation system, just like the propellant, is one of the effective means which can make the employees inspired and satisfied, then raise working performance. To SOE(State-Owned enterprises),compensation is both the core of human resource management ,also an important but difficult matter to manage. After reading related literatures and directed by the theory of compensation management,this article analyzes the features and the problems in the pay administration system. Combined with the actual situation of A company ,the optimized design went through the progress of job analysis ,position evaluation and other scientific methods, which is to make up the pay administration system based position and performance. The article is divided into six chapters. In the first chapter, the article describes the research background, research significance, research methods, contents and the frame structure of the article. Chapter II introduces some theories, including the concept and the theory of compensation, and the theory related to the design of compensation management. At the beginning of the third chapter, the article introduces the background ,development situation,organizational structure, and the present situation of human resource management. Then, the article analyses and evaluates the present situation of compensation management generally in order to expatiate the necessary of the optimized design. Chapter IV is the central part of this article, which argues the guiding principles directed, designing ideas, the construction of compensation, elements of compensation, compensation management system and so on. Chapter V explains specific operation methods of the pay program optimization, and brings up some suggestions to improve and explore. The last chapter concludes the article, at the same time, it raises deficiencies of the design and the prospect of the research. In short, based on certifying A company's salary management system problems and the optimization design, this article is hoped to provide suggestions to promote salary management of A company as well as offer a compensation system for similar SOE.
