中文摘要:随着知识经济的蓬勃发展,员工越来越成为组织保持竞争优势的核心资源,在这一背景下,工作旺盛感的重要性日益凸显,对员工的个人成长和组织的可持续发展具有重要意义。工作情境特征是影响员工工作旺盛感的重要因素,多任务处理塑造了与以往不同的工作情境,自然会对员工的工作旺盛感产生影响。梳理以往研究,关于工作旺盛感的前因变量研究已经取得了丰富的成果。然而,多任务处理这一当前更突出的工作特征对工作旺盛感的影响机理尚未得到应有的关注。 为了打开多任务处理对员工工作旺盛感的具体作用黑箱,深入探讨多任务处理可能具有的“双刃剑”效应,本文基于工作要求-资源模型,引入角色过载和无聊情绪作为中介变量,从资源的损益视角探讨了多任务处理对工作旺盛感的影响机制。此外,本文引入多任务时间取向作为调节变量,进一步探究多任务处理影响员工工作旺盛感的边界条件。基于此,本研究向企事业单位员工发放调查问卷并回收了244份有效问卷。本研究通过Spss26.0和Amos28.0软件对样本进行数据分析,得到如下结论。首先,多任务处理会增加员工角色过载,进而负向影响员工的工作旺盛感。其次,多任务处理会减少员工无聊情绪,进而正向影响员工的工作旺盛感。此外,多任务时间取向可以削弱多任务处理对角色过载的正面影响,增强多任务处理对无聊情绪的负面影响。最后,多任务时间取向调节了多任务处理通过角色过载对工作旺盛感、多任务处理通过无聊情绪对工作旺盛感的中介作用。 本研究兼具理论与实践价值。就理论意义而言,本研究关注多任务处理对员工工作旺盛感的双刃剑效应及其边界条件,丰富了多任务处理的相关理论研究。就实践价值而言,本研究为组织通过工作设计、人岗匹配等干预措施来发挥多任务处理的潜在积极影响、缓解多任务处理的负面作用提供了一定的启示。 
英文摘要:With the vigorous development of knowledge economy, employees are increasingly becoming the core resources for organizations to maintain their competitive advantage. Under this background, the importance of thriving at work is increasingly prominent, which is of great significance to the personal growth of employees and the sustainable development of organizations. The characteristics of work context are important factors that affect employees' thriving at work. Multitasking creates a different work context from the past, which will naturally affect employees' thriving at work. Combing the previous studies, the research on the antecedents of thriving at work has achieved rich results. However, the influence mechanism of multitasking, a more prominent job feature, on thriving at work has not received the attention it deserves. In order to open the black box of the specific effect of multitasking on employees' thriving at work, and deeply explore the possible "double-edged sword" effect of multitasking, based on the job demands-resources model, this paper introduces role overload and boredom as intermediary variables, and discusses the influence mechanism of multitasking on thriving at work from the perspective of resource profit and loss. In addition, this paper introduces polychronicity as a moderating variable to further explore the boundary conditions under which multitasking affects employees' thriving at work. Based on this, this study distributed questionnaires to employees of enterprises and institutions and recovered 244 valid questionnaires. In this study, the data of samples were analyzed by Spss26.0 and Amos28.0 software, and the following conclusions were obtained. Firstly, multitasking increases the role overload of employees, which in turn negatively affects thriving at work. Secondly, multitasking reduces employees' boredom, and then positively affects thriving at work. In addition, polychronicity can weaken the positive influence of multitasking on role overload and enhance the negative influence of multitasking on boredom. Finally, polychronicity regulates the mediating effects of multitasking on thriving at work through role overload and boredom. This study has both theoretical and practical value. Theoretically speaking, this study focuses on the double-edged sword effect of multitasking on thriving at work and its boundary conditions, which enriches the related theoretical research of multitasking. In terms of practical value, this study provides some enlightenment for organizations to exert the potential positive effects of multitasking and alleviate the negative effects of multitasking through intervention measures such as job design and person-job fit.
