| 英文摘要: | The efficiency improvement and new opportunities brought by artificial intelligence technology make more and more enterprises in various industries integrate artificial intelligence technology in production and management, which changes the production and operation of enterprises and has an impact on the labor market, deeply affecting the working environment of workers. The impact of the development of artificial intelligence technology on the labor market and enterprise management has attracted the attention of scholars, but there are few researches on the impact of artificial intelligence technology on individual employees from the micro perspective. In enterprise applications, artificial intelligence shows the ability to replace human employees because of its advantages of high efficiency and low cost. The research on STARA awareness, that is, how the uncertainty of career development brought by artificial intelligence technology affects the psychology and behavior of employees, is of great significance in the context of the rapid development of artificial intelligence and large-scale application in enterprises. In the environment of rapid iterative development of technology, maintaining a prosperous work state helps employees to maintain vitality in the uncertainty brought by technology, actively and enthusiastically accept new technology, maintain learning ability, and adapt to the changes brought by technology. Therefore, this study focuses on the impact of STARA awareness on employees' thriving at work. Previous studies mainly focused on the negative impact of STARA awareness, but there were also studies that found its positive side, and few studies took the complex two sides into consideration to explore the comprehensive impact of its different mechanisms. Therefore, based on job demand-resource model and self-regulation theory, this study explores the U-shaped influence, action mechanism and boundary conditions ofSTARA awareness on employees' thriving at work, focusing on the mediating role of intrinsic motivation in the influence of STARA awareness on employees' thriving at work and the moderating role of perceived organizational support. In this study, 349 valid samples were obtained by questionnaire survey, and statistical analysis software such as SPSS and AMOS was used to analyze the questionnaires. The empirical results show that STARA awareness has a U-shaped effect on employees’ thriving at work; Intrinsic motivation plays a mediating role in the U-shaped influence of STARA awareness on employees’ thriving at work. Perceived organizational support positively moderates the U-shaped relationship between STARA awareness, intrinsic motivation and employees’ thriving at work, making this U-shaped relationship more obvious in employees with high perceived organizational support than those with low perceived organizational support. In theory, this study expands the research on the impact of the rapid development and application of artificial intelligence technology on individual workers. In practice, this study helps enterprises and managers understand the possible working conditions, causes and boundary conditions of employees in the era of artificial intelligence, so as to make targeted interventions to improve employees' work performance in the technology impact.
