| 中文摘要: | 在知识经济时代,知识成为企业的重要资产和核心竞争力。企业的管理重心也因此由传统生产要素转为知识和创新。为了适应时代的变迁,企业需要以知识经济的规律为基础,优化企业知识管理体系。在优化体系的过程中,促进员工间的知识共享尤为关键。然而,企业中普遍存在员工知识隐藏的现象,这会阻碍企业的知识管理体系建设,降低企业绩效。此外,法务完成工作任务的过程中需要与各个部门的员工进行知识交流,并且其工作任务具有复杂性,使得其面对的员工知识隐藏行为更具有全面性和多样性。然而,当前很少有研究基于法务工作任务系统性的探索企业员工的知识隐藏行为。 为了探索这一重要而研究不足的问题,本文采取案例研究法和深度访谈法,以T企业为例,按照访谈文本中最突出的特征赋予编码,分析法务的工作任务类型,并以此为基础探究员工知识隐藏的问题属性、隐藏策略以及影响因素。研究发现,在法务执行理清项目细节、搜集案件事实、理解商业模式和解决合同问题工作任务时,法务会面临员工知识隐藏。企业员工面对法务有关敏感问题、责任问题、风险问题和复杂问题的提问会隐藏知识。企业员工主要通过规避、装傻、合理化和争取主动权策略对企业法务隐藏知识。此外,本文发现,基于法务工作任务,影响企业员工知识隐藏的因素主要包括风险规避、角色差异、成本、人际关系、信息安全、价值、组织制度、知识异常态和性格。根据研究结果,本文从企业氛围、跨部门合作、组织制度等方面提出减少企业员工知识隐藏行为的实践策略,为企业知识管理体系建设提供参考。 | |
| 英文摘要: | Knowledge has grown to be a valuable asset of enterprises in the knowledge economy. Enterprises must optimize knowledge management system according to the knowledge economy's rules. Encouraging information sharing among employees is especially important during the optimization process. Nonetheless, the practice of employees' knowledge-hiding is widespread, which will impede the optimization of system. Furthermore, because legal specialists have more sophisticated work tasks to complete, they deal with a wider range and deeper level of employees' knowledge-hiding behavior. However, few researches have systematically investigated employees' knowledge-hiding behavior based on work tasks of legal specialists. This paper adopts the case study method and in-depth interview method to analyze the problematic attributes, hiding strategies, and influencing factors of employee knowledge hiding based on work tasks of legal specialists in the case of Enterprise T. It is found that legal specialists will face employee knowledge hiding when they perform the tasks of clarifying project details, collecting case facts, understanding business models, and solving contractual problems. Employees hide knowledge when they are faced with sensitive problems, liability problems, risky problems, and complex problems. Employees mainly hide their knowledge through avoidance, playing dumb, rationalization, and fighting for initiative strategies. In addition, this paper finds that the factors affecting employees' knowledge hiding mainly include risk aversion, role differences, costs, interpersonal relationships, information security, values, organizational systems, anomalous state of knowledge, and personality. Based on the research results, this paper proposes practical strategies to reduce the knowledge hiding behavior of employees from the aspects of enterprise atmosphere, cross-departmental cooperation, and organizational system to provide reference for the construction of knowledge management system. | |
