中文摘要:中国作为全球第二大保险市场,其保险需求正迅猛增长。然而,随着科技 的进步,人们消费习惯的改变,对保险产品多样性需求的增加,对保险代理人 自身也提出了更高的要求,保险代理人制度的不足逐渐显现,传统的“单兵作 战”已经难以满足当今的市场需求,大多数保险代理人选择融入团队,通过共 建团队结构,共享团队资料,为客户提供更多的增值服务,以此减少独立开展 业务时的不确定性和风险,提高效率和成功机会。因此,以团队协作的方式进 行工作已成为保险公司运营的重要组织形式,建设一个高素质的保险代理人团 队对保险行业长期高质量的发展具有深远影响。 本文的主要研究对象是 A 人寿 T 分公司的保险代理人团队建设,旨在深入 探讨其中存在的问题并提出改革建议。本文通过深入研究代理人团队建设的相 关文献,结合团队相关理论,明确团队建设的理论基础。通过收集和总结 T 分 公司内部相关运营资料,揭示了该公司保险代理人团队的现状。为了深入探讨 团队建设中存在的问题,采用了文献分析、案例分析、调查分析等研究方法, 重点从保险代理人招募与培训、考核与激励、领导管理方式与团队文化建设等 方面探讨了影响团队建设的关键因素。 在此基础上,本文以经典的塔克曼团队发展理论为基础理论,对各团队所 处周期进行研究,以管理方格理论对团队领导的管理方式进行研究,以组织理 论与组织文化理论来对团队文化建设进行研究。针对团队建设存在的问题,从 招募与培训、考核与激励、领导管理方式与团队文化建设等六个层面提供了改 革建议。希望本文的研究能够为我国保险代理人团队的理论探索和实际运营提 供有益的参考。 
英文摘要:As the second largest insurance market in the world, China's insurance demand is growing rapidly. However, with the advancement of science and technology, the change of people's consumption habits, the increase in the demand for diversity of insurance products, the insurance agents themselves have also put forward higher requirements, the shortcomings of the insurance agent system have gradually appeared, the traditional "one-man operation" is difficult to meet today's market demand, the majority of the insurance agents choose to integrate into the team, through the co-construction of the team structure, the majority of insurance agents choose to integrate into the team. Most insurance agents choose to integrate into a team to provide more value-added services to their clients by building a team structure and sharing team materials, thereby reducing the uncertainty and risk of doing business independently and improving efficiency and chances of success. Therefore, working as a team has become an important form of organization for insurance companies, and building a team of highly qualified insurance agents has a profound impact on the long-term and high-quality development of the insurance industry. The main research object of this thesis is the insurance agent team building of A Life's T branch, aiming to deeply explore the problems and put forward reform suggestions. This paper clarifies the theoretical basis of team building by thoroughly studying the relevant literature on agent team building and combining team-related theories. By collecting and summarizing the relevant operational information within Branch T, it reveals the current situation of the company's insurance agent team. In order to deeply explore the problems in team building, selecting various research methods such as literature analysis and case analysis, and survey analysis are adopted, focusing on the key factors affecting team building in terms of the cycle in which the insurance agent team is in, recruitment and training, appraisal and incentives, leadership and management styles, and team culture construction. On this basis, this paper takes the classic Tuckman's team development theory as the basic theory to study the cycle in which the teams are in, the management square theory to study the management style of team leaders, and the organizational theory and organizational culture theory to study the team culture construction.In view of the problems of team building, reform suggestions are provided from six levels, including recruitment and training, assessment and incentives, leadership management style and team culture construction. It is hoped that the research in this paper can provide useful reference for the theoretical exploration and practical operation of insurance agent teams in China.
