中文摘要: | 企业内部员工作为人力资源管理的核心,员工的基本稳定性与价值的释放提升对于企业整体经营管理水平有直接关联影响。目前,国内学术界对我国新生代员工的研究讨论基本围绕于出生于90年代后的刚刚进入职场的员工展开。随着时代的发展,“90后”和“00后”的新生代员工已达到法定劳动年龄,逐渐走向社会的各行各业并发展为中坚力量,成为了企业中数量庞大且不容忽略的群体。在经济全球化、高科技革命的大环境影响下,随着传统观念的改变,新生代员工的价值观及工作行为已与传统的企业管理思维和管理方式产生了错位,为企业带来了一系列的管理问题。 当新生代员工所关注的价值点未被充分满足,对于工作产生明显负面情绪时,最直接的表现即为出现职业倦怠问题,员工的工作效率和积极性、幸福感降低。这不仅会直接冲击企业经营绩效对企业经营产生巨大影响,还会成为企业内部组织凝聚力的阻碍,如果不对员工职业倦怠的问题及时、准确的采取管理措施,企业整体经营管理必将受到影响。 W企业作为一家民营企业,是典型的以新生代员工为主要构成的公司,内部岗位有极易产生职业倦怠的服务业工作特征。因此,本文以W企业内部新生代员工作为案例研究对象,按照问题提出、分析、解决的思路搭建整体内容框架。引入文献研究法、问卷调查法,从组织建设、文化管理、发展平衡、指导与领导四个方面对其职业倦怠问题进行调查和分析。同时,根据调查结果,引入访谈法从前述四个方面与员工进行深入沟通,剖析总结W企业内部新生代员工产生职业倦怠的具体原因。最后。基于W企业的实际情况提出合理、科学、可落地的管理对策。 | |
英文摘要: | As the core of human resource management, the internal employees of an enterprise have a direct impact on the overall management level of the enterprise by enhancing their basic stability and value release. At present, the research and discussion on the new generation of employees in China in the domestic academic community mainly revolves around employees born in the 1990s who have just entered the workplace. With the development of the times, the new generation of employees born in the 1990s and 2000s have reached the legal working age, gradually moving towards various industries in society and developing into the backbone, becoming a large and undeniable group in enterprises. Under the influence of economic globalization and high-tech revolution, with the change of traditional concepts, the values and work behaviors of the new generation of employees have deviated from traditional enterprise management thinking and methods, bringing a series of management problems to enterprises. When the value points concerned by the new generation of employees are not fully satisfied and they have obvious negative emotions about work, the most direct manifestation is the problem of job burnout, and the work efficiency, enthusiasm and happiness of employees are reduced. This will not only directly impact the business performance of the enterprise and have a huge impact on business operations, but also become an obstacle to the cohesion of the enterprise's internal organization. If the problem of employee burnout is not timely and accurate management measures are taken, the overall operation and management of the enterprise will be affected. As a private enterprise, W company is a typical company mainly composed of the new generation of employees, and its internal posts have the characteristics of the service industry, which is prone to job burnout. Therefore, this paper takes the new generation of employees in W enterprise as the case study object, and builds the overall content framework according to the ideas of proposing, analyzing and solving problems. This paper introduces the method of literature research and questionnaire investigation to investigate and analyze the burnout problem from four aspects: organization construction, culture management, development balance and management performance. At the same time, according to the survey results, the interview method is introduced to conduct in-depth communication with employees from the above four aspects, and analyze and summarize the specific reasons for the job burnout of the new generation of employees in W enterprise. At last. Based on the actual situation of W enterprise, a reasonable, scientific and practical optimization management strategy is proposed. | |
